醫院中的行政人員為醫院內部不可或缺且相當重要之人力資源,其人格特質(內外控傾向)與組織因素相互影響的關係,實為組織內領導人所需相當重視之問題,因不同人格特質之員工,其工作之特性應給予適當之配置;同樣的,若在工作環境方面的不同,其任用員工的特質也應予調整。 員工的人格特質對壓力反應與組織承諾間的相關性,也說明員工的人格特質不同,在工作態度與行為反應方面也會有不同的表現。而研究結果如下: (一)整體壓力反應方面:顯示該醫療機構有較大的整體壓力反應。 (二)整體組織承諾方面:顯示該醫療機構的行政人員,對其醫療機構之組織承諾偏中上的程度。 (三)人口統計方面:性別、年齡、婚姻等皆與組織承諾分別達統計上的顯著差異。 (四)工作特性與組織承諾方面:顯示該醫療機構的行政人員其工作特性感受較高者,在組織承諾的表現上也會較高。 (五)工作環境方面:顯示對實體環境感受力較高者,其組織承諾也較高。 (六)領導風格方面:顯示該醫療機構的行政人員對其主管的領導風格感受度較高者,在壓力反應各構面愈低,但在組織承諾方面較高。
Administrative personnel in a hospital area very important human resource, which a hospital cannot lack of. Personnel's character (internal and external control tendency) and organization influence each other. Therefore, leader of the organization must pay attention to this issue. Because character of each person is different, we should assign a job or position which suits their character. Also, to suit different working environment, we should assign the right person to the job. There is correlation between personnel's character and their response to job's pressure and organizational commitment, also personnel's character influences their response and job performance. Research shows the following: 1. The entire response to pressure: medical facility shows higher response to pressure. 2. The entire response to organizational commitment: administrative personnel show medium-high response to organizational commitment. 3. Demographics: sex, age, and marital status determine personnel's response to organizational commitment. 4. Job's characteristic and organizational commitment: data shows that in a medical facility, administrative personnel' job specification affects their organizational commitment. 5. In job's environment, employee's satisfaction to job environment affects their organizational commitment. 6. In leader's style: the higher the administrative personnel's response to their leader, the less pressure in job they feel, and the higher their response to organizational commitment.
