急症醫院臨床護士保持工作熱誠的探討

An exploration of how clinical nurses maintain passion at work in acute hospitals

摘要


香港的急症醫院內「全人關顧」課題上的研究並不多,針對「工作熱誠」更少,盼望此研究能豐富這方面的知識,引發更多在「工作熱誠」課題上的討論及研究。研究目的:探討香港急症醫院臨床護士如何保持工作熱誠。方法:2014年9月至2015年5月期間以個別訪談的方式訪問15位臨床護士,採用描述性的質性研究方法,對訪談內容作分析。結果:經分析後,由編碼、範疇發展了兩個主題,分別為自我掌控及他人激勵。自我掌控由保持一個正面態度,維持正向情緒,擁有一個靈性向度及維持均衡生活四個範疇組成。他人激勵由病人、家屬及同事的鼓勵三個範疇所組成。總結:研究顯示保持工作熱誠需自我掌控及他人激勵。自我掌控需培養正面態度、正向情緒、懷抱理想及保持生活平衡。在他人激勵中,除接受病人及家屬的鼓勵外,也需要努力建立良好的同儕關係彼此支持。

There is a paucity of research in "Holistic Care" in acute hospitals, particularly in its related area of "Work Engagement". This study hopes to enrich the knowledge in this aspect and arouse interest in further discussion and research in "Work Engagement". Aim: to explore how clinical nurses in acute hospital in maintaining passion at work. Method: The qualitative study approach using individual interview was adopted, a total of 15 clinical nurses were interviewed during the period from September 2014 to May 2015. The interview was transcribed verbatim and subject to content analysis. Result: After content analysis, 2 themes emerging from codes and categories were 1) Self-Monitoring and 2) Others' encouragement. Self-monitoring was developed from 4 categories including a positive attitude and positive emotion, embracing a spiritual orientation and keeping a balance life. Others' encouragement was developed from 3 categories including encouragement from patients, patients' relatives and colleagues. Conclusion: This study showed that maintaining passion at work needs self-monitoring and others' encouragement. Regarding self-monitoring, we need to cultivate positive attitude and emotion, embracing ideal and keeping a balanced life. Relating to others' encouragement, beyond accepting patients and their relatives' positive feedbacks, we still need to develop good interpersonal relationship and mutual support in the working team.
