醫事放射師離職傾向影響因素之探討

A Study on the Relationship among the Turnover Intention of the Radiological Technologists in Taiwan

摘要


醫事放射師法實施後,醫事放射師的專業受到了肯定,對於醫療體系下的醫事放射師來說,除了需要提升自我的專業能力外,更需要醫療體系的重視與培育。由於培育一個專業的醫事放射師是非常耗時的,而在何種情況下反而會造成醫事放射師的不適與離職,實值得加以探討,因此,本研究問卷以郵寄及親自發放方式,探討人格特質、工作壓力、組織承諾三個方向對醫事放射師的離職傾向影響程度,並與其他職類醫事人員和其它行業相關性研究相互探討,結果發現醫事放射師個人屬性和人格特質之影響與其他相關性研究有其差異性存在: 一、醫事放射師之年齡、婚姻、小孩、教育程度、工作年資、職位、居住地、醫院規模、工作型態、薪資等10項個人屬性對人格特質、工作壓力、組織承諾、離職傾向有其顯著差異性存在。 二、醫事放射師之年齡、年資、級職、婚姻狀況、醫院規模與醫事護理人員在2008年的研究中有其顯著差異性存在。 三、醫事放射師之人格特質間接影響離職傾向之產生,此項結果與傳統金融業相關研究相符,但與高科技行業相關研究結果有所差異。 四、醫事放射師之工作壓力與組織承諾直接影響離職傾向之產生,此項結果與傳統金融業、高科技行業研究結果相符。 所有相關結果期望能提供醫療體系在管理及培育醫事人員之參考。

After putting Radiological Technologist's law into practice, the Radiological Technologist's specialty is authentically affirmed. For those who devote themselves in the health-care-field, besides incessantly promote professional ability, it needs more emphasis and cultivation from health-care field. Because training an expert radiological technologist consumes a lot of time, it is valuable to probe into which condition causes resignation and inadaptability of technologists. Therefore this research uses questionnaire by mails or provides the way personally, includes personal character, working pressure and organizational commitment three aspects. It will demonstrate the influence degree in resignation inclination, and is related with other study of medical stuff personnel studies discusses mutually. The result discovered that influence of the practice of medical stuff personalities has a difference with other professions. 1. Radiological Technologist's age, marriage, child, education level, work period of service, position, inhabited area, hospital scale, work state, salary and so on 10 individual factors attribute to the Personality Trait, Job Stressor, Organizational Commitment、Turnover Intention havediversity. 2. Radiological Technologist's age, period of service, level duty, marriage status, hospital scale has remarkable diversit with medical nursing staff in the study of 2008. 3. The radiological technologists' personality indirect affect the tendency of Turnover Intention. This result is consistent with the result of traditional financial industry but different to the result of high tech profession findings. 4. Radiological technologists' Job stressor and Organizational Commitment direct affect the tendency of Turnover Intention. This result is consistent with the result of traditional financial industry and high tech profession findings. All related results are expected to be a reference in health-care-field for medical staff's management and education.
