牙醫聯盟診所組織文化、牙醫師主管真誠領導與員工留任意願關係之研究

A Research on the Relationship Between the Organizational Culture of United Dental Clinics, the Authentic Leadership of Dentist Supervisors and the Staffs' Intention to Stay

摘要


在現今經濟環境變化快速的時代,企業正面臨著許多不確定性因素的衝擊。而企業為了在市場中求生存並具備更精進的競爭力,除了需要因應環境變化進行組織變革及轉型外,甚麼樣的領導行為,才能留住企業優秀的人才,一直是人力資源管理關注的重要議題之一。是故本研究以牙醫聯盟診所員工為對象,並建立線性結構模型,進行統計估計與各項假說驗證,以探討牙醫診所組織文化與醫師主管真誠領導對診所員工留任意願的影響。本研究結果顯示,牙醫診所組織文化與醫師主管的真誠領導對診所員工留任意願都具顯著正向影響,醫師主管的真誠領導在牙醫診所組織文化對員工留任意願影響具有完全中介效果。本研究並對診所如何提升員工留任意願,提出管理實務建議。

In today's era of rapid changes in the economic environment, enterprises are facing the impact of many uncertain factors. In order to survive in the market and become more competitive, enterprises need to carry out organizational reform and transformation in response to changes in the environment. What kind of leadership behavior can retain the outstanding talents of the enterprise has always been one of the most important issues of human resource management. Therefore, this study takes the staffs of the united dental clinics as the object, establishes a linear structure model, and adopts statistical estimation and various hypothesis verification to explore the influence of the clinic organizational culture and the authentic leadership of the clinic physician supervisors on the clinic staff's intention to stay. The empirical results of this study indicated that both the clinic organizational culture and the authentic leadership of the clinic physician supervisors have a significant positive impact on the clinic staff's intention to stay, and the authentic leadership of the clinic physician supervisors has a full mediation effect on the influence of the clinic organizational culture on the clinic staffs intention to stay. Through the empirical results, this study provides practical implications for united dental clinics about how to improve the clinic staffs intention to stay.
