探討精神專科醫院組織學習對護理人員訓練品質之影響

A Study of the Effects of Organizational Learning in a Psychiatric Hospital on the Training Quality of Nurses

摘要


目的:本研究主要在探討精神專科醫院護理人員訓練品質與組織學習的相關,並分析不同人口統計變項及訓練方式對人員訓練、組織學習所造成的差異性。方法:以中部某精神專科教學醫院護理人員為研究對象,以結構性問卷調查方式收集資料,問卷內容包含個人基本資料表、人員訓練品質量表、員工組織學習量表。以單因子變異數分析(ANOVA)及Scheffe事後比較法進行人口變項、組織學習與人員訓練差異分析,以迴歸分析(Regression Analysis)推論組織學習對人員訓練品質的影響。結果:一、護理人員對人員訓練品質與組織學習認同度會受不同人口變項而有差異,擁有碩士學歷、擔任護理主管者對組織學習差異最大。二、護理人員對人員訓練品質、組織學習認同度會受不同訓練方式而有差異,以接受過視聽教學及外界研討會者對人員訓練品質、組織學習差異最大。三、護理人員組織學習認同感越高,可預測對醫院訓練計畫品質的認同度越高。結論:有效訓練方式,可提升人員對於單位及組織的認同感,衛生主管機關及各家醫院教研單位應努力設法將臨床實務所需要的知能,作系統性專業能力的訓練,讓整個繼續教育制度與臨床實務連結,提升訓練品質。

Purposes: This study mainly examined the relationship between training quality and organizational learning of nurses in psychiatric hospitals, and analyzed the differences in personnel training and organizational learning due to different demographic variables and training methods. Methods: Nursing staff in psychiatric teaching hospitals in central Taiwan were surveyed. Data were collected by means of structured questionnaires. The questionnaire included Individuals' basic information scales, personnel training quality scale, and staff organizational learning scale. Analysis of variance (ANOVA) and Scheffe's post-hoc tests were used to analyze differences in demographic variables, organizational learning, and personnel training. Following this, regression analysis was used to infer the effects of organizational learning on the quality of personnel training. Results: 1. The degree of satisfaction of nursing staff with the quality of personnel training and organizational learning are affected by differences in demographic variables. Nursing supervisors and nurses with master's degrees showed the biggest difference in organizational learning. 2. The degree of satisfaction of nurses with the quality of personnel training and organizational learning are affected by differences in training method. Audiovisual teaching methods and external seminars were found to have the greatest influence on the relationship between quality of personnel training and organizational learning. 3. The higher the degree of satisfaction with organizational learning of the nursing staff, the higher was the degree of their satisfaction with the quality of the hospital training program. Conclusions: Effective training methods can enhance the degree of satisfaction of the staff with the agency and organization. Health authorities and various hospital teaching and research units should strive to include practical needs of clinical practice in systematic professional training, so that the entire continuing education system can be linked to clinical practice, in order to improve the quality of training.
