運動志工之參與動機及組織承諾

Relationship between Volunteer Motivation and Organizational Commitment of Sport Volunteers in Taiwan

摘要


本研究目的在於瞭解體育場運動志工的參與動機與組織承諾現況,並比較不同背景變項運動志工的參與動機及組織承諾差異情形;同時,探討運動志工參與動機及組織承諾間的關聯情形。採用問卷調查,以便利性抽樣方式在全國公立體育場進行資料蒐集,共獲得有效樣本272份。蒐集資料經由單因子多變量變異數分析及典型相關分析進行統計處理。結果發現,「奉獻服務」為體育場運動志工主要的參與動機;而體育場運動志工對於投入體育場運動志工服務工作最主要的組織承諾來源為「努力意願」。其次,志工年資較長者有較高的奉獻服務及學習成長參與動機。第三,志工年資較長及有運動習慣的運動志工有較佳的組織承諾。第四,運動志工參與動機與組織承諾間有顯著相關存在,其中以奉獻服務對於增加組織承諾的影響最大。結論:根據研究發現,運動志工的參與動機及組織承諾會受到部分背景變項的影響;其次,就參與動機與組織承諾的關係而言,奉獻服務的參與動機對於組織承諾的提昇實為重要影響因子,運動組織主事者應盡可能的強調運動志工回饋服務之動機,以強化其組織承諾。

This study aimed to investigate the relationship between the volunteer motivation and organizational commitment of sport volunteers in Taiwan. The effect that various sociodemographic variables exerted on volunteer motivation and organizational commitment was also examined. A questionnaire survey using convenience sampling was employed to collect data in public stadiums around Taiwan. In total, 272 valid questionnaires were obtained. One-way MANOVA and canonical correlation were used to analyze the data. "Willingness to serve" was the greatest motivation for volunteering, and "involvement" was ranked as the highest organizational commitment. Senior volunteers reflected greater "willingness to serve" and "professional development" than did junior volunteers. The senior volunteers and those habituated to exercising scored higher on organizational commitment. Volunteer motivation was significantly related to organizational commitment. "Willingness to serve," the motivation for volunteering, was an important factor for enhancing organizational commitment. This study indicated that sociodemographic variables exerted varied effects on volunteer motivation and organizational commitment. Moreover, enhancing the "willingness to serve" in sport volunteers may be an effective strategy for organizers of sports associations to employ for strengthening the commitment of the volunteers to their organizations.
