旅館經理人工作-生活平衡之研究:外溢理論觀點

Work and Life Balance for Lodging Managers: Spillover Theory Perspective

摘要


本研究之目的在了解旅館經理人對工作-生活平衡看法及其與相關變項之關係。研究結果顯示:雖然旅館經理人認爲其「工作干擾生活」,但多數旅館經理人認爲其取得工作生活平衡趨向「容易」或「成功」;在個人特性上,研究發現除「年資」外不論是性別、婚姻、學歷、年齡、工作時數等均對取得工作-生活平衡「難易程度」與「成功與否」無顯著差異;在研究構面上,除「工作干擾生活」、「生活增進工作」與取得工作生活平衡「難易程度」與「成功與否」有非常顯著影響力外,「工作增進生活」對取得工作-生活平衡「成功與否」亦有顯著影響力。其中,部份研究結果可以跨文化觀點解釋其原因,本研究建議旅館業者可給予員工多些協助,減低「工作干擾生活」或增強「工作增進生活J' 如此不僅可使員工取得工作生活平衡愈成功,亦將減少與節約因工作-生活平衡不成功而離職所帶來的隱形成本;就另一方面而言,亦建議旅館經理人了解自身角色、自我調適,並尋求家人或其他資源支持,除使「生活增進工作」,亦將增進工作-生活平衡更爲成功。

The primary goal of this research was to investigate Taiwan hotel managers' perspectives regarding work-personal life balance and its relationship with various demographic variables, such as gender, marital status, etc. Results indicated that even working in such a challenging industry as the lodging industry, the lodging managers did not feel their work interfered with their personal lives. Instead the majority of the managers reported that it was easy to maintain the balance between work and personal life, and they felt that they were successful in balancing work and personal life. No significant relationships were found between mangers' perceptions and demographic variables except <||>manager's tenure with present hotel<||>. The results of the regression analysis showed that <||>jobs interfere with personal life<||> and <||>personal life enhances jobs<||> had a significant influence on managers' work/life balance perceptions. <||>Jobs enhance personal life<||> was found to have a significant influence on managers' perceived success in balancing work and life. The findings of this research also revealed that <||>culture<||> had a strong influence on managers' perceptions of work and personal life balance. This study would contribute to the understanding of lodging managers' perceptions of the work and life balance from the perspective of the culture, and the information could be used to establish policy and to build a better workplace for the employees.
