背景:各醫院對護理人才之需求甚殷,無不透過各種管道爭取各大專院校之護理科系畢業生,然而,必須先深入了解各大專院校之護理科系畢業生在選擇其目標醫院時所考慮之變數為何,才能夠設計文宣及誘因吸引之。目標:調查護理科系畢業生在選擇其目標醫院時所考慮之變數有哪些。方法:研究方法採問卷調查法,對象為中部地區技專院校之護理科系畢業生,獲有效問卷307份,但其中填答畢業後最可能的選擇為到醫院上班者有208份,統計方法含次數百分比、排序、敘述統計、平均數t檢定、變異數分析以及因素分析等。結果:針對畢業後選擇到醫院上班者作分析,結果為:影響護理科系畢業生選擇醫院最重要的五個變數由大而小依序為「該醫院之工作氣氛很融洽」、「該醫院之直屬主管很支持護理人員」、「該醫院提供安全之工作環境」、「該醫院提供較好之福利」與「該醫院提供較好之薪資」。 結論及建議:最重要的前三個變數均與工作氛圍有關。因此,建議醫院決策者應營造護理工作環境之友善氛圍、直屬主管對下屬的鼎力支持,與讓護理人員感到安全之工作環境,讓在職者願意主動向親友或求職者介紹該醫院,這份口碑與熱誠必能感動求職者。
Background: Hospitals in Taiwan are faced with the problem of nursing shortage and try to make contact with the graduates of nursing department of college in a variety of ways to recruit them. However, decision-makers of hospitals have to gain a better understanding of the variables considered by those graduates. Then, they can decide the advertisement contents and the incentives. Objectives: The purpose of this study was to investigate the factors associated with choosing a hospital to work by graduates of nursing department of college. Methods: The subjects of this study were graduates of nursing department of colleges in central Taiwan. We used self-reported questionnaires and 307 graduates completed the questionnaires. But only 208 questionnaires on choosing a hospital to work by graduates were analyzed. Statistical methods included frequency and percentage, sorting, descriptive statistics, t test of averages, analysis of variance, and factors analysis. Results: For the 208 questionnaires on choosing a hospital to work by graduates, the most important five variables affecting graduates' choosing to work at a hospital, in descending order, are 'the working atmosphere of the hospital is very cordial', 'the supervisor of the hospital gives me lots of support', 'the hospital provides a safe working environment', 'the hospital provides better welfare', and 'the hospital provides better salary'. Conclusions and Suggestions: The top three variables are all related to the working atmosphere. Therefore, we suggest that the decision-maker of a hospital should think deeply about how to build a friendly working atmosphere and give nurses lots of support and let them feel safe, thereby, they are willing to introduce the hospital to the job-seekers on their own initiative, and the job-seekers will be moved by the word-of-mouth influence and dedication of the nurses of the hospital.
