醫療科技進步與照護環境的因素越趨複雜導致醫療工作人員心理壓力越大。護理人員是醫療照護過程面對病人與照顧者的第一線。除了臨床照護品質要求外,護理人員還需要完成行政業務與持續參加在職教育維持專業成長。諸多工作因素導致護理人員易生疲潰與離職意願增加。然而,文獻上指出若能提升個人職場的復原力,有助於降低疲潰感與離職率。復原力是個體在逆境中透過調適力來克服壓力的動態過程,影響復原力的因素分為內、外在層面,內在層面泛指個人特質,外在層面則指員工所處的工作環境。醫護管理者可從辦理各類教育訓練與建立工作上的支持資源來增強護理人員的職場復原力和心理韌性,教導課程如問題解決能力、正念認知—壓力處理。本文透過文獻整理介紹復原力概念與影響復原力的因素,同時也提出提升職場復原力的策略供個人與組織參考,以達到生活工作平衡與工作愉快的目標。
This article addresses the concept of nurse workplace resilience, its related factors, and recommendations to achieve work life balance. Resilience is a dynamic process that individuals who are in adversity can overcome the stress via coping abilities. The rapid advancement in medical science and complexity of healthcare environment results in increased psycho-physical stress and job burden among healthcare professionals. Nurses are front-line care providers who constantly deliver accurate and prompt patients' and families' care needs. Nurses' professional responsibilities include not only quality care procedures and administrative works, but on-the-job continuing educations to advance career development. The nurses' resilience toward work is closely connected to factors leading to burnout that resulted in resignation. Two factors that can critically affect employees' resilience: inside factors (e.g., individual's characteristics) and outside factors (e.g., work environment, working situation). Nurse administrators and leaders must design educational programs to include problem resolution skills and mindfulness-based management, and that build organizational supportive resources for nurses.
