源於佛法之正念為當代心理學之重要議題,於人力資源管理領域亦獲得相當關注。諸多研究顯示,正念之心理特質對於員工之正向情緒與工作滿意度皆有重要效果。然而,我國將正念應用於博物館志工的研究仍付之闕如。因此,本研究目的為探討博物館高齡志工之情緒勞務對工作滿意度之影響,並驗證正念特質對於情緒勞務與工作滿意度之關係,是否具有調節效果。本文以國立科學工藝博物館55歲以上之高齡志工為研究對象,以便利與滾雪球抽樣進行問卷調查,共發放408份問卷,有效問卷為369份。研究結果顯示,博物館高齡志工之情緒勞務對於工作滿意度具有顯著負向影響;而正念特質則可緩和情緒勞務對工作滿意度之影響效果。最後,本研究依據結果提出博物館志願服務之實務管理意涵,以及未來研究方向之建議。
The contemporary mindfulness, which is based on Buddhism doctrines, is an emerging issue in psychological studies, also markedly important for human resources management. Studies have found that trait mindfulness has benefits for employees' positive emotion and job satisfaction. However, few studies have explored the implications of trait mindfulness on museum volunteers in Taiwan. This study aims to examine the effect of emotional labor on job satisfaction, and to verify the moderating effect of trait mindfulness on associations between emotional labor and job satisfaction. The data was collected from the senior volunteers over age 55 in National Science and Technology Museum through convenience and snowball sampling. Totally 408 questionnaires were distributed, and 369 valid questionnaires were obtained. The results reveal that emotional labor decreases job satisfaction, and trait mindfulness buffers the effect of emotional labor on job satisfaction. Managerial implications and future research directions are also proposed in this study.
