隨著全球性經濟的多元化及鎖鏈化,企業邁向國際化,在海外尋求有利的投資環境,並透過跨國界的企業經營模式,擴大其經濟規模提高其競爭力。近年來,隨著日系企業在中國大陸設立工廠、分公司、分店,在大陸的日籍海外派遣人員也越來越多。台灣則原本就是日商在亞洲地區投資的重要據點之一。本研究主要在探討外派在台灣及中國大陸工作的日本員工,其人格特質、適應能力及心理距離對公司管理及績效的影響,更進一步比較在台灣及大陸兩地的日籍員工的適應度及工作績效是否有所不同。研究結果發現,海外的營運管理、業績、工作效能等的好壞均與外派人員的人格特質、異文化適應、心理距離息息相關。綜合本研究的結果如下:1. 人格特質與派外人員之異文化適應呈正相關。2. 人格特質與派外人員之心理距離呈負相關。3. 人格特質與派外人員之工作績效呈正相關。4. 異文化適應與派外人員之工作績效呈正相關。5. 心理距離與派外人員之異文化適應呈負相關。6. 心理距離與派外人員之工作績效呈負相關。7. 被派駐在台灣及大陸兩地的日籍員工的總體適應度及工作績效多數和前五項的結果相近似,但是大陸的心理距離對工作績效是有影響的。
Following the dynamic development of globalized economy, more and more Japanese companies, in addition to their investment in Taiwan, established factories or branches in mainland China to raise their competitiveness and the number of dispatched overseas Japanese employees is increasing. The purpose of this study aims to investigate and compare the impact of personality traits, cross-cultural adaptation and psychological distance on the job performance of Japanese employees dispatched to Taiwan and China. The results show that these factors are closely related to the job performance and positive correlations are found among (a) personality traits and cross-cultural adaptation, (b) personality traits and job performance. (c) cross-cultural adaptation and job performance. But these factors are negative correlation among (d) psychological distance and cross-cultural adaptation, (e) psychological distance and job performance,(f) personality traits and psychological distance,; The impact of psychological distance on job performance is observed among overseas deployment staff in China.
