從組織承諾與工作滿足探討日間照顧中心照顧服務員人力管理之改善

本研究以日間照顧中心照顧服務員為對象，從照服員之工作滿足與組織承諾之關聯情形，探討日間照顧中心照服員人力管理改善之策略。問卷調查發現：一、照服員內在滿足中，以「我覺得照服專業在日照中心佔有重要角色」為最高；就外在滿足而言，以「我認為我的努力有獲得應有的獎賞」為最高。二、工作滿意度與組織承諾達到顯著正相關。質性資料中，照服員認為日照中心「活動帶領者」角色多於「照顧」角色；機構需有團隊照顧目標與定位、調整工作薪資、建立團隊支援運作模式，以提升照服員工作之滿足感與勝任感。研究結果建議老人日間照顧中心應從機構定位、人員增能及管理制度改善，重視照顧服務員分級人力資本之培力以提升員工之組織滿意度與照顧品質。

This study mainly explores job satisfaction and organization commitment of care givers in adult day service centers. Findings of questionnaire survey are as followed: 1. In the internal work satisfaction, they agree that they have an important professional role; in the external work satisfaction, they think that the effort has the rewards they deserve. 2. Job satisfaction is significantly positively correlated with organizational commitment. In the focus interview, the caregiver considered the work content is based on ＂activity leader＂. The recommendations for institutional improvement are: setting team work goals and organizational positioning, adjust work salaries, and establish team support operation modes to enhance the satisfaction and competence of the staff. The research results suggest that the organization should improve from the organization orientation, personnel empowerment and management system, and pay attention to the training staff to grade the human capital, to improve the organizational satisfaction and care quality of employees.
