由於經濟環境的快速成長以及大環境的大幅變遷,讓企業必須調整型態來因應未來,而在面對未來可能的劇烈變化,而處在一個長期處於穩定企業的確需要前瞻性的思考新的變革才能因應大環境變動。現今台灣出口主要以科技代工產業為主,對於科技業不斷創新改革下企業也必然更新或更改制度跟其他相關產業力拼,才得以在產業界生存,但是台灣鮮少在談論組織變革對於員工感受等問題,員工感受必然會對企業造成相當程度的影響性,包括生產效率、企業形象以及未來發展都是企業必須重視的,但是大部分的企業都忽略了員工感受度的問題。企業一但下達命令員工必須全力以赴,但是員工是否能調適自己來應變,這也是企業應該注視的問題。本研究針對組織變革、工作適應、工作滿意度及知覺組織支持之變項建立因果關係模式,探討變項之因果關係,並對各因果關係間進行假設檢定,尋求最適配的理論模式。 本研究正式問卷乃是以台灣目前科技製造產業(包括:通信網路業、光電產業、機械工業、塑膠光纖)為主要調查對象,共發放250份問卷,有效回收問卷共224份。本研究係以 SPSS19.0 軟體與 AMOS19.0 對224份有效問卷進行描述性統計、信效度分析、相關分析來探討變數之間的關係;以組織變革探討其對員工之影響。本研究結果有助於科技產業廠商推動各種變革計劃因素後,對於員工適應及感受程度的影響。提供企業管理者在未來執行改革計畫時可以作為審慎思考的範疇來建立適合公司改制方向,來更快速及更有效的推動方案。
Due to the rapid economic growth and dramatic environmental changes, the enterprises have to adjust to cope with the future. Therefore, facing the possibly dramatic changes in the future, the enterprises wishing to stand for a long time should consider the new revolution in advance to cope with the environmental changes. Since, currently, Taiwan’s export mainly focuses on the technological outsourcing industry which faces the constant innovation and revolution, the enterprises should accordingly update or modify their systems to compete with other competitors, to survive in the industry. However, subjects such as the staff’s feelings towards the organizational change are rarely discussed in Taiwan. The staff’s feelings will surely influence the enterprise significantly. Most enterprises value the production efficiency, enterprise image and future development, but ignores the staff’s feelings. Once ordered, the staff must exert no effort. However, the enterprise should also pay attention to whether the staff could make adjustment to the changes. This study establishes causal relation model based on the variables of Organizational Change, Work Adjustment, Job Satisfaction and Perceived Organizational Support, so as to discuss the causal relations between the variables, as well as verify the assumption for the casual relations and seek the most desirable theoretical model. The formal questionnaire of this study takes the current technological manufacturing industries in Taiwan as the major investigation subjects (including telecom and Internet, electro-optical, mechanic and POF industries). 250 questionnaires are distributed in total with 224 valid returned. For the valid questionnaires, this study conducts descriptive analysis, validity and reliability analysis and correlation analysis by the SPSS 19.0 software and AMOS 19.0, to explore the relations between the variables, and further discuss about the influence of the organizational change on the staff’s feelings. The study results can help the manufacturers of technological industry to know how the staff’s adaption and feelings are affected after promoting various revolution plans. It provides references for the enterprise managers to decide the revolution direction when implementing the revolution plans in the future more quickly and efficiently.
