薪資政策為求職吸引力的良藥嗎?以長期照顧產業為導向之研究

Is Salary Policy A Good Medicine for Job Attractiveness ? Long-Term Care Industry-Oriented Research

摘要


高齡社會下長期照顧人力需求驟增。依據衛福部推估有73萬8千人需要接受照顧服務,但照顧服務人力供需缺口極大,且多數人對該職業存有刻板印象,如薪資低或服務病患非健康長者。本研究探討照顧服務產業之薪資政策與招募廣告對求職吸引力的影響,以自製虛擬招募廣告與薪資政策設計六種情境,邀請316位30歲以下青年參與其求職行為的研究。研究結果顯示:(1).領先薪資政策對長期照顧產業的求職吸引力有顯著正向影響。(2).正面形象的招募廣告對求職者較具吸引力。(3).正面形象招募廣告對求職吸引力的影響不及薪資優裕政策的效果;企業願意提供高水準薪資的效果高於樹立正面形象的招募廣告。

The need for long-term care manpower for the elderly has increased. According to the Ministry of Health and Welfare, there are about 738,000 people who need to receive care services, but the gap between the supply and demand of care services is huge, and most people have stereotypes about the profession, such as low wages or non-healthy elderly patients. This study explores the impact of the salary policy of the care service industry and the attractiveness of recruitment advertisements on job search motivation. It designs six scenarios with virtual recruitment advertisements and salary policies, and invites 316 young people under the age of 30 to participate in the job-searching behavior research. The results of the study show : The high salary policy has a significant positive impact on the attractiveness of the long-term care industry. 2. Positive recruitment advertisements are more attractive to job seekers. 3. Positive recruitment advertisements have less influence on the industry attractiveness than the high salary policy; the effect of providing a high level of salaries is more than that of creating a positive image through advertising. Based on the results of this study, the following suggestions are made.
