人格特質、工作投入及工作績效關係的探討-以高雄市政府警察局為例

The Relationship between Personality Traits and Job Performance: Exploring the Moderating Role of Job involvement

摘要


人格特質在組織行為理論體系中,向來被視為如同個人屬性般用以推論現象的基本或初始條件。但越來越多的研究嘗試去刺探,人格特質此一自變項和依變項(或稱結果變項)之間是否存在其他的變項,居間發揮放大(或縮小)兩者關係程度的作用。本研究以「個人屬性」為控制變項,「人格特質」為自變項(採內外控人格特質理論),「工作績效」為依變項,嘗試探討「工作投入」居間是否產生中介效果。以高雄市政府警察局所屬基層警察人員為對象共389名,用問卷調查法來蒐集資料,探討各變項間的假設關係。研究發現:1.六成多受測者的人格特質可歸屬為內控人格類型,受測者工作投入與工作績效認知的平均得分屬中上程度。2.年齡與年資兩種屬性可以說明,警察人員在服務10年後進入工作投入認知的高峰期,超過25年年資,其工作投入有下降的趨勢。從警年資25年年齡50歲上下的警察人員對工作績效自我評價的信心,高於初入職場的年輕警察人員。3.內控人格特質對工作投入有顯著預測能力,工作投入對工作績效有顯著預測能力,內控人格特質對工作績效有顯著預測能力。4.工作投入在人格特質與工作績效之間具有中介效果。

This study examined the effects of personality traits, and job involvement on job performance. Especially, we investigated the moderating role of job involvement underpinning the relationship between personality traits and job performance. This is a survey on 389 police officers of Kaohsiung police bureau, and we conducted a series of hierarchical regression to test those hypotheses. Findings were: 1. Over 60 percent of the respondents tend to be internal locus, and both the degree of job involvement and job performance were medium high. 2. Respondents' age and seniority background had statistically effects on the level of job involvement and performance. 3. Internal locus will be a positive predictor for job involvement; job involvement will be a positive predictor for job performance. 4. The moderating role of job involvement underpinning the relationship between personality traits and job performance was confirmed.
