工作特性、工作投入對職場偏差行為影響之研究

摘要


回顧過去文獻,職場偏差行為已經造成美國企業非常巨大的損失,然而在學術研究上,對於職場偏差行為知識之瞭解非常有限,因此有待透過本研究之探討,以彌補職場偏差行為知識之不足。再者,工作投入之相關研究,已獲得學術界與實務界之重視與肯定,然而依據相關理論之推論,工作者投入工作之後,有可能會抑制或導致職場偏差行為之發生,由現有之文獻尚無法說明工作投入與職場偏差行為二者之關係。另外,依據過去文獻發現工作特性將會影響工作者工作投入之程度,而其是否對於工作投入與職場偏差行為問之關係造成干擾效果,尚無法由現有之文獻得知,有待進一步研究加以釐清。本研究採用調查問卷法進行研究,以企業全職工作者作為研究對象,共計回收有效調查問卷376份,進行資料分析包括敘述性統計、信度分析、相關係數分析與層級迴歸分析。本研究期望釐清工作投入與職場偏差行為問之關餘,以擴展工作投入與職場偏差行為領域之知識,並提供實務管理之相關政策及理論基礎。

Past researches showed that workplace deviance behavior had lead very huge loss in America. It is very important to research the relationship among job characteristics, job involvement and workplace deviance behavior. Because we understood the knowledge about workplace deviance behavior just a little. Furthermore job characteristics maybe have the moderating effect on the relationship between job involvement and workplace deviance behavior. This paper aimed to investigate the moderating effect and the relationship between job involvement and workplace deviance behavior. Three hundred and seventy-six matched data were analyzed to test the research hypotheses. The result showed that job involvement was negative related to workplace deviance behavior. Also the result showed that job characteristics had the moderating effect on the relationship between job involvement and workplace deviance behavior. Finally, implications of these findings and suggestions for future research were discussed.
