A Study of the Career Anchor and the Professional Commitment of the Registered Nurses in BSN Program

在職進修學士學位護理人員生涯定位與護理專業承諾研究

摘要


本研究為橫斷性調查法,日的在探討學士學位在職進修護理人員之生涯定位,專業承諾及其相關因素。以「生涯定位量表」與「專業承諾調查表」,針對中部地區某醫學大學與科技大學護理學系二技學制一年級生,總共183位在職進修護理人員為對象進行問卷調查。研究結果顯示樣本之護理專業承諾平均得分3.07,屬高度承諾。家庭,組織支持,工作滿意度愈高者,其專業承諾得分愈高。樣本呈現之生涯定位,主要是以「安全與生活型態」為主,其次是「挑戰與技術服務能力」。生涯定位中,「挑戰與技術服務能力」愈高者,專業承諾愈高;「自主與創造力」愈高者,其專業承諾反而偏低。對護理工作的興趣,能體會護理工作之含義,對機構的滿意度,挑戰與技術服務生涯定位及自主與創造生涯定位等均為專業承諾之預測因子。本文建議:護理教育與行政管理部門應協助護理人員充分了解白我生涯定位並提高工作滿意度,使其願意留任專業進而承擔專業傳承之使命。

The purpose of this cross-sectional study was to explore the career anchor, the professional commitment and the related factors for registered nurses (RN) in a bachelor of science in nuraing (BSN) degree. A total of 183 RN students were selected and administered the Career Anchor Scale and the Nursing Professional Commitment Scale. They were first-year students selected from the nursing departments of a medical university and a technical university in the central part of Taiwan. The findings were as follow: The subjects exhibited a high level of professional commitment with the average score of 3.07 under a 4-point Likert scale. The score of professional commitment was significantly associated with the score of job satisfaction, and the score of family and organizations supports. The security/life career anchor was the predominate anchor, followed by the challenge/technical/service anchor (CTS). In the career anchor, the higher the CTS competence scores, the higher the professional commitment scores. And the higher the autonomy/ creativity (AC) competence scores, the lower the professional commitment scores. The nursing interest, the realization of nursing as caring, job security, the motivation of education, the satisfaction toward the organizations, the career anchors of CTS and AC are the predicting factors of professional commitment. The professional commitment could be explained by 53.6% of the variance in the predicting factors. Based on the findings, suggestions for nursing educators and administrators are to help nurses understand their career anchors, to strengthen their motivation to work in a chosen career that is a meaningful part of a lifelong pursuit, to raise their job satisfaction, and thus to reinforce their professional commitment.
