私立技職大學院校行政主管優質領導特質之初探--以中部一所私立科技大學為例

The Exploration on the Required Excellent Characteristics for Administrative Executives at Private Vocational and Technological Institutes in Taiwan-Taking One Institute for Example

摘要


近年來私立技職大學院校數目大幅增加,加上外在環境變遷快速,私立技職大學院校未來將面臨更嚴峻的挑戰。學校的營運績效,行政主管的領導工作為重要的影響因素之一。由於國內公私立學校的生態差異甚大,私立技職大學院校行政主管所承受的工作壓力相當大,私立技職大學院校行政主管如何培養自我的優質領導特質,讓自己成為一位成功、快樂的職場工作者,實有探討的必要。本研究乃以台灣中部一所私立科技大學為例,以該校行政單位與教學單位一、二級行政主管33位及其行政部屬(職員)95位作為研究樣本進行行政主管優質領導特質的初步探索性研究。研究結果顯示,私立技職大學院校行政主管必備的優質領導特質經因素分析與信度分析後,可分為「積極追求卓越」、「情緒創意示範」、「親近包容他人」、「依法前瞻規劃」及「有理念並助人」等五個信度良好的特質因素,其中「有理念並助人」的特質因素被行政部屬以及最受部屬歡迎的行政主管評價為最重要的行政主管優質領導特質因素,其重要性在中高程度以上,同時此因素也是唯一能夠正向預測主管能否深受部屬歡迎的重要關鍵因素。相反的,「積極追求卓越」的特質因素則一致被所有行政人員認為是最不重要的因素,其重要性在中高程度以下。在當前私立技職大學院校強調生存危機、高呼提升競爭力的同時,「積極追求卓越」特質因素不僅不是一件被所有成員所重視的事情,反而淪落至最末,頗耐人尋味。最高學歷為專科的行政部屬比最高學歷為大學以上的行政部屬認為「依法前瞻規劃」的優質領導特質因素較為重要;而子女數為三人以上的部屬比沒有子女的部屬認為「有理念並助人」與「積極追求卓越」的優質領導特質因素較為重要,顯示私立技職大學院校行政主管對這些特殊的部屬應有不同方式的個別關懷與了解。

Recently the number of private vocational and technological institutes in Taiwan has been rapidly increasing. Situated in more turbulent environment, these private institutes have been facing with more astringent challenges. The leadership of administrative executives is one of the important factors influencing the performance of these institutes. Because the pressure for administrative executives at private institutes is no less than that for executives at the public institutes, it is of interest to explore what are the required excellent characteristics making administrative executives at private institutes successful and effective leaders. The purpose of this study is to deal with some issues about the required excellent characteristics for administrative executives at private vocational and technological institutes, taking one private institute in central Taiwan with 33 executives and 95 subordinates for example. After factor and reliability analysis, five excellent characteristics coherent with Bass’s transformational leadership style appear:"striving for excellence", "role model for emotion and creation", "intimacy and tolerance", "legal execution", and "visionary and altruistic." Results show that subordinates and popular executives deem the factor of "visionary and altruistic" the most important (above middle level) and that it is the vital predictor for the executives’ popularities. On the contrary, subordinates as well as popular and unpopular executives regard the factor of "striving for excellence" the least important (below middle level), which seems incompatible with the challenges the private vocational and technological institutes are facing . Subordinates only graduated from junior colleges deem the factor of "legal execution" more important than subordinates graduated from colleges or graduate schools, while subordinates with 3 or more children deem the factors of "visionary and altruistic" and "striving for excellence" more important than subordinates without children. These results imply that individual consideration should be exerted by executives at private vocational and technological institutes.
