在醫療機構中,病人安全文化已成為全國醫療院所極重視之議題。護理人員是台灣醫療機構人力需求最高的醫事人員,且女性佔大部份,除職場工作外,也必須兼顧家庭責任,因此護理人員若無法將護理工作及生活做適當配合,將容易導致工作與生活間的不平衡,進而使護理人員產生負面情緒而間接影響病人的照護。本研究欲探討護理人員在病人安全文化、復原力及工作平衡之關係。本研究利用問卷調查法,以中部某區域教學醫院護理人員為研究樣本,另為避免產生共同方法變異(Common Method Variance, CMV)之問題,將問卷調查採用事前預防措施問卷設計法(Design Approach of Instrument Developing),回收且有效問卷為463份,另以階層迴歸驗證本研究假設。結果發現:(1)護理人員在病人安全文化的「對工作的滿意」、「對管理的感受」及「對壓力的認知」均對工作生活平衡具預測效果;(2)護理人員在復原力對病人安全文化的「對壓力的認知」與工作生活平衡間具有調節效果;(3)護理人員在復原力對病人安全文化的「對管理的感受」與工作生活平衡間具有調節效果。本研究將有助於瞭解護理人員在病人安全文化、復原力與工作生活平衡提供實證貢獻,另在管理實務方面,能夠提供醫療機構釐清護理人員病人安全文化與工作生活平衡間之關係,以作為後續人力資源管理之參考。
Patient safety culture has become a focus issue in the medical institutions national wide. Nursing staff is the highest medical staff ranking in Taiwan's medical institutions, and women account for the majority. In addition to the work, the female nursing staffs also take the responsibilities for their family. It is easy that leading to the imbalance between work and personal life when the nursing staffs are not able to coordinate work and life properly, which may cause negative emotions in the staffs and affect patient care indirectly. Therefore, this study explored the relationship between patient safety culture, resilience and balance of work in the work of nursing staff. In this study, the questionnaire was used to study the nursing staff in a teaching hospital at the central part of Taiwan. To avoid the common method variance (CMV) problems, the questionnaire survey was conducted using the design approach of instrument developing method. 463 valid questionnaires were collected. The regression was used to verify the hypothesis of this study. The results showed that: (1) The results shown in the patient safety culture, "job satisfaction", "perceptions of management" and "perceptions of management" , demonstrate predictive effect on the level of work and life balance to nursing staff. (2) The resilience of the nursing staffs has the moderating effects between "stress recognition" in the patient safety culture and work-life balance. (3) The resilience of the nursing staffs has the moderating effects between "perceptions of management" in the patient safety culture and work-life balance. This study will help to understand the role nursing staff plays in the patient safety culture, resilience and work-life balance and to provide empirical evidence. In the aspect of management practice, the study clarifies the relationship between the patient safety culture of medical care workers and work-life balance, which benefits the sequential management of human resource in medical institutions.
