學校教師工作滿意度之研究-以臺東縣各教學階段與公私立學校教師為例

A Study on Teachers' Job Satisfaction: A Case of Teachers at Every Teaching Stage and in Public & Private Schools in Taitung

摘要


過去國內有關學校教師工作滿意度的研究,大部分只分析同一教學階段教師的工作滿意度,無法看出不同教學階段教師之間工作滿意度是否有差異。本研究為了探究不同教學階段與公私立學校教師之間工作滿意度的差異狀況,採用2008年「臺東縣全體教師普查資料」做分析。路徑分析結果顯示, 影響臺東縣各教學階段教師工作滿意度的重要因素,不是社經地位而是社會網絡;社會網絡中的校長關懷領導、教師間社會支持、學生對教師社會支持、教師受尊敬程度對工作滿意度有正向影響,教師間緊張關係則對工作滿意度有負向影響。此外也發現,臺東縣公立幼稚園教師工作滿意度高於私立幼稚園教師,顯現幼稚園教師工作滿意度有公立高於私立的差別。以及,公立幼稚園教師工作滿意度高於公立國中教師,且與公立國小、公私立高中、公私立高職、公立大學教師沒有差異,顯現除公立國中教師工作滿意度較低外,各教學階段教師工作滿意度無教學階段高低的差別。

Most of the studies on teachers' job satisfaction in Taiwan focused on school teachers at one single teaching stage alone. Accordingly they failed to reveal the difference in job satisfaction between school teachers at different teaching stages. In order to investigate the different levels of job satisfaction among school teachers at different teaching stages and in public & private schools, this study used the 2008 Census Data of All School Teachers in Taitung to conduct the analysis. The path analysis showed that instead of socioeconomic status, it was social network that affected the level of job satisfaction of teachers at every teaching stage in Taitung. In terms of social network, caring leadership of principals, social support from colleagues, social support from students, and the respectability of their job have positive effects on teachers' job satisfaction whereas the intense relationship among teachers has negative effects. In addition, teachers in public kindergartens enjoyed higher job satisfaction than their counterparts in private ones. This manifests that kindergarten teachers' job satisfaction was higher in the public than in the private. Moreover, teachers in public kindergartens showed higher job satisfaction than their counterpart in public junior high schools and shared the same level of job satisfaction with teachers in public elementary schools, public and private senior high schools, public and private senior vocational schools, and public colleges. This shows that while teachers in public junior high schools had lower job satisfaction, teachers at other teaching stages had no differences in job satisfaction.
