領導風格、企業文化對組織承諾及工作績效之影響-以台南市國際觀光旅館為例

The Influence of Leadership, Corporate Culture and Organizational Commitment on Job Performance - A Study of International Tourist Hotels in Tainan

摘要


台南一直古蹟著稱,吸引著觀光客的到訪,近年來許多文創產業紛紛形成,加上產官學聯手觀光促銷,到訪遊客增加且對旅館的需求也日益顯著,特別是國際觀光旅館在觀光領域扮演重要地位,而員工之工作表現更是影響旅館業的重要績效,因此本研究想了解影響員工工作表現的因素,探討年齡、性別、婚姻、學歷、薪資及年資是否對國際觀光旅館旅館主管領導風格及企業文化、組織承諾及工作績效有差異性,並探討旅館主管領導風格及企業文化對組織承諾及工作績效之影響。本研究採用問卷調查方式,以台南市四間國際觀光旅館員工為研究對象,發放300份問卷,有效回收298份,回收率為99.3%,。以SPSS統計軟體進行信度分析、t-檢定、單因子變異數分析及迴歸分析。研究發現不同年齡的旅館員工對企業文化有顯著差異;不同年齡對工作績效之工作創新有顯著差異;不同的性別對組織承諾之留職承諾有顯著差異;不同的婚姻狀態對工作績效之工作謹慎會有差異;不同的薪資對工作績效之工作規範、工作謹慎及工作創新有顯著差異;薪資對組織承諾之價值承諾有顯著差異。企業文化對組織承諾及工作績效有產生影響,組織承諾對員工績效產生影響。本研究結果對於國際觀光旅館在員工之管理面提供參考依據,讓管理者了解影響組織承諾及員工績效表現之因素,進而規劃有效的管理方案。

Tainan is famous as its heritage to attract many tourists. Cultural and Creative are developing soon. The cooperation of industry-government-university promotes local tourism so that tourists are increasing and hotel requests are significant. The international tourist hotels are at the leading position among tourism industries. The performance of international tourist hotels is affected by staff's performance. The study objective is to realize difference of study variables on different demographic variables and the relationship among leadership, corporate culture, organizational commitment and job performance. The questionnaire research are employed to investigate 300 staffs of international tourist hotels in Tainan, received 298 effective questionnaires. T test, Anova, and regression analysis are implemented with SPSS. The study conclusion are as follow. 1. There are difference of corporate culture on different ages. 2. There are difference of job performance (work innovaton) on different ages. 3. There are difference of organizational commitment on different gender. 4. There are difference of job performance (working care) on different marital status. 5. There are difference of job performance on different salaries. 6. Corporate culture affected organizational commitment and job performance. 7. Organizational commitment affected job performance. The study will provide suggestion for hotel management on staff. The management level realizes the influence of organizational commitment and job performance and initiate effective management plans.
