工作價值觀、組織承諾、工作滿足與留任意願關係之研究-以國籍民航機師為例

A Study on the Relationship among Work Values, Organizational Commitment, Job Satisfaction and Intention to Stay:Evidence from the Airlines Pilots of Taiwan

摘要


本研究旨在探討台灣民航機師工作價值觀、組織承諾、工作滿足與留任意願之關係 。對任職於華航、長榮、復興、華信、立榮及遠東航空等六家航空公司之民航機師,進行分層抽樣及雪球抽樣問卷調查。本研究實際發放450份紙本問卷,有效問卷回收為365份(含網路問卷40份),回收率為72%。研究結果顯示:1.工作價值觀與組織承諾未呈顯著相關。2.工作價值觀、組織承諾與工作滿足皆呈正相關。3.工作價值觀、組織承諾、工作滿足對於留任意願皆有顯著影響。4.個人統計變項中,僅年薪對於留任意願有顯著的影響。5.組織承諾對於留任意願,是有較佳的預測效果。本研究除分別對航空業者、主管單位及機師提供具體建言;研究成果更可供航空業人力資源相關部門管理之參考。

The main purpose of this research is to investigate the correlation among work values, organizational commitment, job satisfaction and intention to stay in airlines pilots of Taiwan. The study was based on questionnaire Survey. There were 450 sample copies and with 365 usable reponses with a 73% acceptable samples. The data analysis includes descriptive analysis, factor analysis, reliability analysis and independent sample t-test, one way ANOVA, Pearson's correlation analysis and multiple regression analysis. The conclusions of major were as follows: The statistically significant and positive correlation was noted among airlines pilots' Work Values, Organizational Commitment, Job Satisfaction, and Intention to stay. The negative statistically significant correlation was found between Attitude toward earnings and intention to stay. Results indicated that pilots' organizational commitment was positive significant with Intention to stay. Also, results indicated that Affective commitment, Continuance commitment, intrinsic values was significantly positively related to intention to stay.
