國際觀光旅館員工工作專業化認知與工作滿足關係之研究

The Relationship between Job Professional Perception and Job Satisfaction of International Hotel Employees

摘要


本研究在探討國際觀光旅館員工工作專業化認知與工作滿意的關係,又以性別、年齡、婚姻狀況、年資、部門別、學歷及薪資為干擾變項,並將工作壓力與組織承諾作為控制變數進行迴歸分析,探討員工工作專業化認知是否會因為這些干擾變項,而影響其與工作滿足之間的關係。本研究以某一國際觀光旅館之從業人員為研究對象,回收有效問卷共236份,研究結果如下:(1)員工工作專業化認知與工作滿足間有顯著的正相關。(2)員工工作專業化認知與工作滿足之間的關係受性別、婚姻狀況、年齡、學歷、年資及所屬工作部門等干擾變數的影響。(3)工作專業化認知會顯著影響工作滿足,但並無法解釋工作滿足;在引進工作壓力與組織承諾之變數作為控制變數後,經由迴歸分析得知工作專業化認知對工作滿足的解釋能力不及工作壓力與組織承諾,且組織承諾為造成工作滿足之主要原因。

This study focuses on the relationship between job professional perception and job satisfaction; and adopted sexes, age, marriage, years of position, departments and wages as moderating variables to discuss the above relationship. The objects of our questionnaire are the employees in the international hotels. Valid samples retrieve amounted to 236 copies. The results of this study are as follow: (1)Statistically significant difference is found with the respect to the relationship between the job perception and job satisfaction. (2)There are some moderating variables-sexes, marriage status, age, education, work duration and department, among the relationship between the job perception and job satisfaction. (3)Job professional perception has significantly influence on job satisfaction, but it isn't the reason to explain job satisfaction. As we use job pressure and organization commitment to be control variables and through regression analysis, we find that job professional perception doesn't have significantly explanation than job pressure and organization commitment on job satisfaction and organization commitment is the important variable to cause job satisfaction.
