五大人格特質與工作績效關係之研究

摘要


人格特質一直以來是人力資源上廣為討論的範疇,究竟什麼樣的人格特質在工作上有較佳的表現,學者無不努力探求。從許多文獻可發現到,人格特質確實會影響工作績效,不同性質的工作所需之人格特質亦不盡相同。本研究引用以Costa & McCrae(1986)所分類的五大人格特質,包括開放性(Openness)、勤勉正直性(Conscientiousness)、外向性(Extraversion)、親和性(Agreeableness)、與情緒穩定性(Emotional Stability)作為藥劑師人格特質的測量工具,以在醫療院所中具較佳工作績效之藥劑師為對象,並將績效分為任務績效及脈絡績效,運用皮爾森相關及多元迴歸來進行探討。研究發現,人格特質與整體工作績效之間的相關程度達0.639,其中,勤勉正直性與任務績效之間最其相關性,兩者之間的相關程度達0.548;而親和性與脈絡績效之間相關性較高,兩者之間的相關程度達0.560;以迴歸模型來看,勤勉正直性用來預測任務績效之迴歸模式可達44.5%;若以親和性來預測脈絡績效可達40.0%。因此,本研究結果建議醫療院所在藥劑師之遴選上,可考量其人格特質具較高之勤勉正直性與親和性者,將能有較佳之工作績效。

Personality has been widely discussed in HRM field. What kind of personality could drive human beings to achieve higher performance has been interested to researchers. From previous researches indicated personality affects job performance, meanwhile different jobs require different personalities. During this research the researcher adopt Big Five Model and employee quantitative method, Pearson correlation and multiple-regression, to investigate the relationship between personality and job performance on pharmacist. The researchers found that Conscientiousness is most correlated to task performance, correlation coefficient is 0.548; Agreeableness is most correlated to contextual performance, correlation coefficient is 0.560. Conscientiousness predict task performance up to 44.5%, and Agreeableness predict the contextual performance up to 40.0%. The researchers recommend person with Conscientiousness and Agreeableness for recruiting pharmacist to increase job performance.
