加班時數對員工職家平衡、健康狀況及工作滿意度之影響—以員工福利措施為調節變項

摘要


為瞭解加班時數對於員工職家平衡、健康狀況及工作滿意度的影響,另外,也欲從研究中得知員工福利措施所扮演的調節角色;本論文對103年「勞工生活及就業狀況調查」資料進行統計分析。透過迴歸分析之實證結果摘要如下: 一、 加班時數透過職家平衡對員工工作滿意度呈顯著負向影響。當工作者加班時數越長,職家平衡度越低,進而造成工作滿意度也越低。 二、 加班時數透過健康狀況對員工工作滿意度呈顯著負向影響。當工作者加班時數越長,健康狀況越不佳,進而造成工作滿意度會越低。 三、 企業所提供之職家相關與健康相關的福利措施對員工職家平衡與健康狀況的調節效果並不顯著,亦即上述負向影響不會因是否提供職家相關與健康相關的福利措施而有所差異。研究者推論可能是企業組織所提供的員工福利措施是否能發揮效用,關鍵在於員工「使用」與否;如果員工無法有效率的使用相關福利措施,那麼福利措施便沒有辦法發揮其應有的調節效果。

The main purpose of this essay is to find out the influence of overtime on work-family balance, health condition and job satisfaction; simultaneously, to know well about the moderation effect of fringe benefit. In this study, analyzing the data by IBM SPSS Statistics version 20, and the database comes from Ministry of Labor. There are 4,002 samples in the survey, after filtering to make it suitable for this study, there are 1,705 samples in total. Through data analysis by ordinal regression models, the empirical results are summarized as below: (i). There is a significant negative effect of overtime on job satisfaction, when work-family balance is a mediator. The longer a worker works, the lower his/ her job satisfaction is; with the mediation effect of work-family balance. (ii). There is a significant negative effect of overtime on job satisfaction, when health condition is a mediator. The longer a worker works, the lower his/ her job satisfaction is; with the mediation effect of health condition. (iii). The moderation effect of fringe benefit is not significant. From the empirical result of this study, there is no significant moderation effect of fringe benefit. The reason seems to be that the utility of fringe benefits is interrelated to whether employees use them efficiently or not.
