組織氣候對組織效能之影響-人力資源管理措施之中介效果

摘要


面對全球化浪潮不斷來襲,跨國人才的流動性也相較於過往更顯頻繁,單方面的薪資考量可能不再成為求職的重要依據因素。雖然適度的人才流動,有助於組織的經營活絡擴展,但如何有效吸引關鍵人才成為企業永續經營的重要課題之一。 本研究欲藉由探討組織氣候、人力資源管理措施及組織效能三項變數之關係,更進一步探究人力資源管理措施在組織氣候、組織效能中是否具有中介效果,並以任職於台灣各行業之員工為受訪對象。 本研究使用SPSS 22.0版本作為資料分析工具,總計回收319份問卷,扣除無效問卷15份,有效問卷共304份,有效問卷回收率為95.29%,透過迴歸分析驗證假說,並得到以下結論: 一、 組織氣候會正向影響人力資源管理措施。 二、 人力資源管理措施會正向影響組織效能。 三、 組織氣候會正向影響組織效能。 四、 人力資源管理對於組織氣候與組織效能存在部分中介效果。

Under globalization, employee turnover has become more and more frequent. Salary can’t just be a critical criterion when looking for a job. Although moderate employee turnover may help organization develop well, how to attract outstanding talent could be one of the most difficult class for sustainable operation. The main purpose of this study explores the relationship among Organization Climate, Human Resource Management Practice and Organization Effectiveness. Furthermore, this study realizes that Human Resource Management Practice have mediating effect between Organization Climate and Organization Effectiveness or not. The respondents in this study would be those employee work for different industries in Taiwan. This research uses SPSS version 22.0 as a tool for data analysis. 319 questionnaires were collected, collected 304 effective samples and 15 ineffective samples, effective recovery rate was 95.29%. Through the regression analysis of data used in this study, the conclusion is as below: 一、Organizational Climate have positive impacts on Human Resources Management Practices. 二、Human Resources Management Practices have positive impacts on Organizational Effectiveness. 三、Organizational Climate have positive impacts on Organizational Effectiveness. 四、Human Resources Management has partial mediation effect between Organizational Climate and Organizational Effectiveness.
