不同工作場域臨床心理師之專業自主、工作壓力、職業倦怠及其關聯性

摘要


臨床心理師需持續關注個案情緒的工作特性,使得更容易於工作中發展出職業倦怠,凸顯職場健康議題對臨床心理師的重要。工作壓力為職業倦怠最顯著的前因,而工作歷程中的自主控制程度可有效緩解工作壓力與職業倦怠,然三者間的關係於助人工作者的研究較少。另,隨著臨床心理師領照人數增加,工作場域逐漸拓展,但對於不同場域的工作情形了解甚少。因此,本研究欲探討不同工作場域臨床心理師於專業自主、工作壓力、職業倦怠的現況差異,以及專業自主程度對工作壓力與職業倦怠間的影響效果。方法:本研究以網頁問卷方式招募領有專業證照且登記執業之臨床心理師,問卷內容包含職業倦怠量表、心理衛生專業人員壓力量表、臨床心理師專業自主性量表等。共收集147份有效問卷,其中醫療場域110人、心理治療所/諮商所23人、其他場域14人。結果:以SPSS 25版進行統計數據分析,據研究結果顯示,(1)台灣臨床心理師擁有中度專業自主、中度工作壓力、中度職業倦怠;(2)心理治療所/諮商所的臨床心理師較醫療機構與其他場域的臨床心理師,工作壓力較小、專業自主程度較高,但職業倦怠方面則無差異;(3)專業自主能有效調節整體工作壓力與職業倦怠中「情緒耗竭」與「去人性化」的關係。結論:不同工作場域具有不同工作環境的特色,職業倦怠程度並無差異;此外,專業自主具有調節工作壓力對職業倦怠影響的作用,是組織方面可改變的外在環境因子,以增進員工的職場身心健康議題。

The purposes of the present study are to explore the levels on professional autonomy, work stress and burnout in the clinical psychologists working at different workplaces, and to investigate the moderating effect of professional autonomy on the relationship between work stress and burnout. In total, 147 licensed clinical psychologists agreed to participate in this study, which included 110 in the hospitals, 23 in the psychotherapy or counseling clinics, and 14 at other workplaces. They were requested to complete the Professional Autonomy Scale, the Mental Health Professionals Stress Scale, and the Maslach Burnout Inventory (MBI). MBI includes three dimensions: emotional exhaustion, depersonalization, and personal accomplishment. According to our results, clinical psychologists in Taiwan showed a moderate level of professional autonomy, work stress and burnout. Working in the psychotherapy or counseling clinics have a higher level of professional autonomy and a lower of work stress, while there were no differences in burnout. Professional autonomy showed a moderating effect on the relationship between work stress and “emotional exhaustion”, between work stress and “depersonalization” as well. In additional, organizations could try to do some effort on the outer environmental factor to promote the worksite health, as professional autonomy plays a moderating role in the relationship between work stress and burnout.
