基北區技術型高中校長空間領導、學校組織變革與教師教學效能關係之研究

The Study on the Relationship among Vocational High School Principles’ Space Leadership, School Organizational Change and Teachers’ Teaching Effectiveness in Keelung, Taipei and New Taipei City Areas

摘要


本研究旨在瞭解目前基北區技術型高中校長空間領導、學校組織變革與教師教學效能之現況,分析不同背景變項之校長空間領導、學校組織變革與教師教學效能三者的差異情形,並探討三者之間的關係,驗證及建構校長空間領導、學校組織變革與教師教學效能之結構方程式模型。 本研究調查以問卷調查法,以基北區技術型高中教師為研究對象,採用分層隨機抽樣方法,依照學校規模之教師人數比例進行抽樣分配。總計抽樣42所學校,發出1,230份問卷,回收1,052份問卷,回收率為85.53%,其中有效問卷990份,有效問卷回收率80.49%。 本研究旨在探究基北區技術型高中校長空間領導、學校組織變革與教師教學效能之現況,剖析不同背景變項在校長空間領導、學校組織變革與教師教學效能之差異情形並探究校長空間領導、學校組織變革與教師教學效能之結構方程式。運用描述性統計以獨立樣本t-test、單因子變異數分析、Pearson積差相關分析、多元逐步迴歸分析、結構方程模型檢定等方法加以統計分析與探討,獲致以下結論: 一、基北區技術型高中教師知覺校長空間領導屬「中上」表現,在「形塑空間願景」構面表現最佳。 二、基北區技術型高中教師知覺學校組織變革屬「中上」表現,在「人員變革」構面表現最佳。 三、基北區技術型高中教師知覺教師教學效能屬「中上」表現,在「良好學習氣氛」構面表現最佳。 四、基北區技術型高中教師以男性、教師兼主任、學校規模36-60(含)班、校長服務年資未滿一年,對校長空間領導之知覺程度顯著較高。 五、基北區技術型高中教師以男性、博士、服務年資1-5年、教師兼主任、學校規模36-60(含)班、公立學校、男性校長,對學校組織變革之知覺程度顯著較高。 六、基北區技術型高中教師以教師兼主任、學校規模61班以上、私立學校,對教師教學效能之知覺程度顯著較高。 七、基北區技術型高中教師校長空間領導整體與學校組織變革與教師教學效能三者之間有顯著的正相關。 八、基北區技術型高中教師的「人員變革」、「技術變革」、「文化變革」及「形塑空間願景」對教師教學效能能夠產生積極的影響,且具有相當之預測力。 九、基北區技術型高中教師校長空間領導、學校組織變革與教師教學效能三者具有良好適配。 十、學校組織變革在校長空間領導與教師教學效能間具有完全中介效果,校長空間領導可透過學校組織變革對教師教學效能產生正向的間接影響。 最後,依本研究結論提出相關具體建議,供教育行政機關、技術型高中校長、學校教育人員及未來研究之參考。

The purpose of this study is to understand the current situation of the principals’ space leadership, school organizational reforming and teachers' teaching effectiveness at vocational high schools in Keelung, Taipei and New Taipei City Areas (hereinafter called ‘Kibei District’), and to analyze the differences and explore the relationship among these three variables. It would also like to verify and construct the structural equation model of them. The participants in this study were vocational high school teachers in Kibei District, and it used questionnaire survey method and the stratified random sampling method to execute the sampling distribution according to the proportion of the number of teachers in each school size. Total 42 schools were sampled, and 1230 questionnaires were sent out. There were 1,052 questionnaires were recovered, and the recovery rate was 85.53%. Besides, the 990 questionnaires were valid and its recovery rate was 80.49%. In this research, it adopted Descriptive statistics and independent sample t-test, single-factor analysis of variance, Pearson product-difference correlation analysis, multiple stepwise regression analysis, and structural equation model verification to carry out the data collection and analysis, and the conclusions of this study were as follows: 1. Teachers of vocational high schools in Kibei District perceived the principals’ spatial leadership as "top-middle" performance, and performed best in the aspect of "Shaping Space Vision". 2. Teachers of vocational high schools in Kibei District perceived the school's organizational change as "top-middle" performance, and the aspect of "personnel change" performed best. 3. The teachers of vocational high schools in Kibei District perceived that the teaching effectiveness of teachers was "upper-middle" performance, and the best performance was in the aspect of "good learning atmosphere". 4. The vocational high school teachers in Kibei District who were male teachers, directors, schools size with 36-60 classes, and principals with less than one year of service experience had significantly higher awareness of the spatial leadership of the principal. 5. The vocational high school teachers in Kibei District who were male teachers, doctors, directors, with 1-5 teaching experiences, schools size with 36-60 classes, at public schools, and male principals had significantly higher awareness of school organizational change. 6. The vocational high school teachers in Kibei District who were directors, schools size with over 61 classes, and at private schools had significantly higher awareness of teachers' teaching effectiveness. 7. There was a significant positive correlation among the overall the principals’ space leadership, school organizational reforming and teachers' teaching effectiveness for vocational high school teachers in Kibei District. 8. The "personnel change", "technical change", "cultural change" and "spatial vision" of the vocational high school teachers in Kibei District had a positive impact on teachers' teaching effectiveness, and also had considerable prediction. 9. The vocational high school teachers in Kibei District had an appropriate adaption among the principals’ space leadership, school organizational change and teachers' teaching effectiveness. 10. School organizational change had a complete mediating effect between the principal's space leadership and teachers' teaching effectiveness. The principal's space leadership could have a positive impact on teachers' teaching effectiveness by reforming the school organization. Finally, the relevant specific suggestions according to the conclusions of this study could offer the reference for educational administrative agencies, vocational high school principals, school educators and the future researches.
