陸軍連級主官成功領導型態之研究:以新竹地區某新訓中心為例

摘要


隨著我國兵役制度轉型為募兵制,現今常備役軍事訓練役期僅為四個月時間,且受訓全程都在新訓中心完成,包含調適教育、基礎軍事訓練、合格鑑測及強化軍事專業等課程,然而新訓中心連級主官每天與新兵生活在一起、訓練在一起,所以連級主官的領導型態影響著新兵最直接也最深遠的。 本研究以成功連級主官為對象,透過質性研究的深度訪談五位連級主官以及相關理論的探討,運用社會科學方法論的「內容分析法」與「瞭悟法」來詮釋成功連級主官的領導型態現況,根據訪談結果歸納出較適切於新訓中心的成功領導型態如下: 一、理想型管理:追求高績效及強調人員照顧的完美型領導型態。 二、轉換型領導:設立一個明確可達成的目標願景,並透過激勵、關懷與啟發部屬,來達成共識使團隊成員朝目標共同努力。 三、參與模式:領導者會讓部屬共同參與決策過程,然後再由領導者作最後之決策,建立團隊彼此的信心與榮譽感,以更有效率的方式執行任務。

With the R.O.C. military service system already transformed into voluntary service, the tenure of Military Training Service is only 4 months. And the entire training process is completed in training center, including accommodation training, basic military training, qualification test and specialized course. The impact of “Leadership Styles” of company-level commanders in training center on recruits is direct and significant because both two train and live together every day. After researching and reviewing related leadership literature, this research discusses 5 successful company-level commanders by using “In-depth interview”, “Content analysis method” and “Verstehen” of Social Sciences Research Methods for further explanation. Based on the results of interviews, the findings of successful leadership styles which fit training center are as follows: A. Ideal Management: Seeking high performance and emphasizing staff care. B. Transformational Leadership: Establishing a clear and achievable goal vision by motivating, taking care of subordinates to reach a consensus, thus to work toward the same goal together. C. Participation Models:Leaders allow subordinates to participate the decision-making process, then leaders will make the final decision to build confidence and honor for the team in order to execute tasks with a more efficient way.
