初任教職的前三年,可說是教師生涯發展中最具挑戰性與關鍵性的時期; 此期間,初任教師除了由學生身份轉換為教師外,亦正處於是否繼續從事教學工作的重要轉折點。鑒於高級中等學校初任教師的工作困擾議題日益受到關注,本研究乃探究我國高級中等學校初任教師工作困擾程度與解決方式。為逹成研究目的,本研究採用問卷調查與深度訪談,以全國293所高級中等學校三年內初任教師為研究對象,合計發放450份問卷,回收445份,有效問卷415份,有效問卷回收率為93.3%。另選取4位曾有效解決工作困擾的初任教師為訪談對象,深入瞭解初任教師的工作困擾解決方式。本研究獲致下列結論: 一、初任教師稍有工作困擾問題,尤以學生輔導工作的困擾較值得重視。 二、任教未滿一年的初任教師其教學技術的工作困擾程度相對較高。 三、男性、兼行政、專業科目、私立、高職與北部的初任教師其學校行政的工 作困擾程度相對較高。 四、初任教師會依據工作困擾的性質尋求適當解決方式。 五、初任教師會採取順其自然的方式解決學生輔導工作困擾。 六、學校會協助初任教師解決同儕互動及學校行政的工作困擾。 七、初任教師最常尋求協助及自我調適以解決工作困擾。
The initial 3 years as a teacher is a challenge and key period in the teacher career development. During this period, beginning teachers transfer their status from students teachers into teachers, and decide whether continue teaching or not in the future. Therefore, beginning teachers’ job-problems are getting more than more important at senior high schools. The study aimed to understand the beginning teachers’ job-problems and solutions at senior high schools. In order to achieve the aims, the use of questionnaire was mainly conducted through the study, with complement of semi-structured in-depth interview. The researcher used the questionnaire to survey beginning teachers teaching within three years at 293 senior high schools in Taiwan. Of the 450 surveys sent to the beginning teachers, 415 subjects responded to most or all of the questions in the survey resulting in a 93.3% response rate. In addition, interviews were conducted with 4 beginning teachers. The conclusions of the study were as follows: 1.The beginning teachers faced low problems especially with students counseling. 2.The degree of teaching technology problems perceived by teachers, teachers teaching within one year were higher than others. 3.The degree of school administration problems perceived by teachers, the male, holding an administrational position, teachers in professional subject, teachers in private schools, teachers in vocational senior high schools, and teachers in northern schools were higher than others. 4.According to the character of job problems, beginning teachers could find out the solutions by themselves. 5.Beginning teachers solved student counseling problems by doing nothing. 6.The School administrator assisted beginning teachers to solve the job problems of the same generation interact and schools administration. 7.Beginning teachers often solved their job problems by asking for help and getting with it by themselves.
