組織文化、領導風格與員工工作投入關係之研究—以A公司為例

摘要


科技的日新月益,造就了電子業近十年的發展,隨著勞力成本考量,企業界許多已轉往勞力密集國家投資設廠,如何使台灣的企業由勞力提供者轉型為知識提供者,人力資源為最大考量因素之一,因此針對員工工作投入情況進行了解,以期找出台灣產業永續經營之利基。組織文化是公司特有的靈魂,領導風格是每一位員工都會接觸到的,究竟組織文化和領導風格是否有相關?組織文化對領導風格是否有相關,領導風格對工作投入是否有相關?並進一步探討是否會造成影響?本研究針對A公司人員為對象,以組織文化、領導風格、個人特徵為自變項,以工作投入為依變項,目的在探究組織文化、領導風格對員工工作投入相互之間的關係。 本研究以問卷施測方式進行資料收集,問卷來源是依據以往相關領域研究者所編製的量表。研究樣本共收集152份有效資料,資料分析方法主要以描述性統計、相關分析、單因子變異數分析及迴歸分析進行假設驗證。 研究結果顯示:1.組織文化與領導風格有顯著正相關。 2.組織文化與工作投入有顯著正相關。 3.領導風格與工作投入有顯著正相關。 4. 個人特徵會因為年齡、婚姻狀況、教育程度之不同,對組織文化達顯著差異。 5.個人特徵會因為性別、年齡、婚姻狀況、服務年資、職位之不同,對領導風格達顯著差異。 6.個人特徵會因為婚姻、工作單位之不同,對工作投入達顯著差異。 7.組織文化對工作投入達正向顯著影響。 8.領導風格對工作投入達正向顯著影響。 最後,根據研究結論對個案公司主管提出具體建議以供參考。

With improvement of technology, has accomplished the electronics industry nearly ten years development. Along with the labor force cost consideration, firms have already transferred to labor’s intensive countries to invest and set up the factory. Therefore, how to make enterprises of Taiwan made the transition as the knowledge provider by the labor provider, the human resources is one of the biggest consideration factors. In view of carrying on the understanding of staff job involvement, we hope to find out the niche where the industry of Taiwan managed continuously forever. The organizational culture is the company unique soul and the leadership style is which each staff can contact. Therefore, does organizational culture actually do have the correlation with leadership style? Besides, is leadership style related to job involvement? And we further discuss whether they can have the influence? This thesis is taken organizational culture, leadership style, and personal characteristic as independent variables; job involvement as dependent variables. The goal is to analyze intersectional correlation of organizational culture, leadership style and job involvement. This research constructs the way of examining and collects the materials with the questionnaire; the source of the questionnaire is a relevant form of domain researcher quantity worked out in the past. The research sample altogether collects 152 effective materials. The method of this thesis includes description summary analysis, pearson correlation, ANOVA analysis and regressions. The findings showed that, 1. organizational culture is positive significant related to leadership style. 2. organizational culture is positive significant related to job involvement.3. leadership style is positive significant related to job involvement. 4. individual characteristics reveals the difference on organizational culture because of differences of the age, the marital status, and the education level. 5. individual characteristics reveals the difference on leadership style because of differences of the sex, the age, the marital status, the service period of service, and the position. 6. individual characteristics reveals the difference on job involvement because of differences of the marriage, and the unit of work. 7. organizational culture has significant positive influence on job involvement.8. leadership style has significant positive influence on job involvement. Finally, we propose the concrete suggestion to company's executive of the case for guidance according to the conclusion of studying.
