交融記憶系統與競爭性目標導向對專案績效之影響:以領導風格為干擾變數

The Effect of Transactive Memory System and Competiveness Objective Orientation on Project Performance– Leadership Styles as Interference Variable

摘要


現今的企業或組織所面臨的挑戰較過去來得複雜且更不易預測,故組織需要彈性的分工及以專業任務編制為基礎的專案團隊以解決組織所面臨的問題及因應不同之挑戰。專案成員個別之專業性、工作之技能與經驗是否能夠在團隊中互相統合、交流,並能融入於團隊中,且能與團隊其他成員互為互補、傳遞與交流,將是整個專案團隊運作能否達成績效的關鍵因素。此外專案成員的競爭性及專案經理人之領導風格是否會對整體專案績效產生影響。本文之研究目的包括:(1)探討交融記憶系統對專案績效之影響;(2)探討專案成員競爭性目標導向對專案績效的影響;(3)專案經理人的領導風格對交融記憶系統與專案績效是否產生干擾作用;(4)專案經理人的領導風格對競爭性目標導向與專案績效是否產生干擾作用。本研究採用便利性抽樣方法,對專案團隊正式發放260組問卷(每組對偶式問卷,包括專案經理人問卷一份與專案成員問卷兩份)。總共回收的樣本數為132組,經剔除無效之樣本及主管與成員部份填答不完整的組別,有效樣本數為114組專案,而其中包含專案經理人問卷114份和專案成員問卷228份。本文採用SPSS進行描述性統計分析、驗證性因素分析(CFA)以及階層迴歸與虛擬變項之迴歸分析驗證假設。從研究結果發現:(1) 交融記憶系統對專案績效有顯著的正向影響;(2) 競爭性目標導向對專案績效有顯著的負向影響;(3) 專案經理人的領導風格對交融記憶系統與專案績效產生干擾作用。本研究除了討論造成上述結果的原因外,並根據這些結果,提出理論與實務意涵的說明。

The challenge to the business organization currently is more complicated and could not anticipate than pass. So the organization needs the elastic division of labor and establishes a specialized project team to solve the problem and face the different challenge. The key point to achieve the target of the project performance which is the professional skills of team members whether can integrated mutually and transmission in the team. In addition,the competitiveness in the project team members and the leadership style of project manager whether to have influence to the overall project performance . Thus, the aims of this study are to (1) discuss the effect of transactive memory system on project performance; (2) discuss the effect of competiveness objective orientation on project Performance; (3) discuss the interference effect of the leadership style on transactive memory system and project performance; (4) discuss the interference effect of the leadership style on competiveness objective orientation and project performance. In the study, random samples as the subjects to 260 project team formally. Each project team has fill out 3 questionnaires (one for the team manager and two for the team members). Total received questionnaires is 132 and the valid questionnaires were collected is 114 which from 114 of project manager and 228 of team members. The study used SPSS by the methods of characterization analysis, CFA analysis, hierarchical regression analysis and dummy variables regression analysis. The findings include: (1) transactive memory system has a positive effect on project performance; (2) competitive goal has a negative effect on project performance; (3)the leadership style of project manager has a interference effect on transactive memory system and project performance. Howerer, the study interpretates the findings the findings abovementioned, and explores relevant statements on both theory and practice as well.
