台商企業人力資源當地化、人力資源核心能力與組織績效關係之研究—創業導向的中介效果

A Study of the Relationship among HR Localization, HR Core Competency and Organizational Performance for Taiwanese Enterprises: The Mediating Effect of Entrepreneurial Orientation

摘要


台商企業隨著全球化趨勢西進,產業紛紛外移大陸投資或設廠,形成「三邊製造」營運模式,事業範疇更涵蓋全球,而當地化營運策略則是企業走向全球成功與否的關鍵,故本研究以「全球在地化」之觀點,藉由實證研究分析來探討人力資源當地化、人力資源核心能力、創業導向與組織績效之關聯性;但若要有充分的證據以證實人力資源策略和人力資源核心能力與組織績效的關聯性,針對中介變項創業導向進一步研究是必要的。 研究中將人力資源策略定位為人力資源當地化策略,以及探討子公司人力資源部門的核心能力,蒐集115份台商企業人力資源主管樣本,並以LISREL分析來驗證本研究假設。研究結果發現台商人力資源當地化和人力資源核心能力,皆明顯地藉由創業導向的中介效果,進而提升子公司績效表現。

Taiwanese enterprises go west following the trend of globalization. And lots of industries are moved to Mainland China for investment or establishment of plants. This situation forms the business model of “triangle manufacturing”, and the operation scope of an enterprise is extended to global. And the success of Taiwanese enterprises is based on the strategy of localizing operation while globalizing. With the perspective of “glocalization”, this study explores the relationships among HR localization, core competency of HR department, and organizational performance. Moreover, it’s necessary to have sufficient evidences to prove the relationship among HR strategy, HR core competency, and organizational performance, so this study discusses the essence of entrepreneurial orientation as a mediating variable. This study takes the human resource strategy as human resource localization, and explores the core competencies of human resource department in the subsidiary. With data collected from 115 samples of HR managers, this study conducts the analysis by LISREL to verify the hypotheses. Results showed that the HR localization and HR core competency contribute organizational performance through the mediating effects of entrepreneurial orientation.
