情緒勞動前因後果之實證研究 – 護理人員與醫師之比較分析

摘要


摘 要 醫療服務業最強調的是以客為尊並與顧客建立良好的互動關係,醫療人員對於顧客應該要表現出正面情緒且壓抑負面情緒,以求得有利於醫院的形象。本研究透過文獻回顧,參考過去人格特質、工作特性、情緒智力、情緒勞動、工作滿意度、工作績效之相關研究,確認研究變數與研究架構,配合本研究目的,分析相關變數間的關係提出研究假說,並以問卷調查方式針對台南及彰化地區醫院醫師及護理人員發出問卷300份(回收有效問卷253份,回收率84.33%);透過敘述性統計、因素分析、信效度分析、迴歸分析及中介效果分析等統計方法,進行資料分析與驗證。經實證研究後,得到的主要結論如下: 1. 人格特質、工作特性與情緒智力對情緒勞動有顯著影響。 2. 情緒勞動對工作滿意度有顯著影響。 3. 工作滿意度對工作績效有顯著影響。 4. 情緒勞動對工作績效有顯著影響。 5. 情緒勞動會透過工作滿意度的中介效果,影響工作績效。 6. 人格特質、工作特性、情緒智力會透過情緒勞動的中介效果,影響工作績效。 最後就本研究之結論與管理意涵作深入探討,並呈現具體之研究貢獻與實務建議,以供學術界與實務界參酌。

Abstract In healthcare industry, the top priority was customer and the greatest emphasis was to build an excellent relationship with customers. Healthcare personnel ought to express positive emotions and hold back negative emotions while interacting with customers, to present a proper image of the hospital. Through literature review, this research referred to relevant researches of personality, work characteristics, emotional intelligence, emotional labor, job satisfaction and performance, to determine research variables and construct research structure carefully. With coordination of research purposes, hypotheses of relationships among variables were introduced, and 300 portions of questionnaires (recycled valid questionnaires of 253 portions with 87.66% returned rate) were delivered to doctor and nursing personnel from hospitals in Tainan and Changhua Counties. Through statistical approaches such like descriptive statistics, factor analysis, validity analysis, reliability analysis, regression model and analysis of mediating effect, this research conducted data analysis and made verifications upon hypotheses. Main conclusions gained from empirical research were: 1. Personality, Job characteristics and emotional intelligence had significant influences on emotional labor. 2. Emotional labor had significant influence on Job satisfactions. 3. Job satisfaction had significant influence on Job performance. 4. Emotional labor had significant influence on Job performance. 5. Emotional labor would make impact on Job performance through mediating effect of Job satisfaction. 6. Personality, Job characteristics and emotional intelligence would make impact on Job performance through mediating effect of emotional labor. At last, this research made deliberate discussion upon conclusions and managerial implications, to present concrete recommendations for academic field and practitioners.
