空軍後勤單位家長式領導對組織承諾影響之研究─信任干擾效果之驗證

摘要


「領導」受到人們長久的重視,而對國軍各級部隊來說亦是如此,戰場作為要能勝利成功,端賴領導者的領導風格及技巧,方得帶領團隊圓滿任務,完成建軍備戰之使命。 本研究之標的係於軍隊中,如何突顯領導方式、信任與組織承諾的關聯,並以家長式領導納入主題,探討空軍後勤單位家長式領導對組織承諾影響之研究-信任干擾效果之驗證。 本研究以空軍料配件總庫為調查對象,運用李克特(Likert)5點量表瞭解受訪者對問卷題項之認同程度,並以SPSS 22.0統計軟體,執行敘述性統計、信(效)度、因素及迴歸分析等作業,研究結果如後: 一、探討空軍料配件總庫採用「家長式」的領導方法,對於部隊所屬成員的信任及團隊的組織承諾是否會趨近於正向亦或反向的改變。 二、當部屬對部隊有高度信任,對整個部隊的承諾就越高,對其所分配的職務的滿意度亦會越高;換言之,若是長官對組織產生不信任,將導織部屬亦對組織產生不信任現象,連帶對組織承諾與工作滿意度降低。 現行部隊管教已不再是權威式的管理,應以體恤關懷之領導作風,才能讓部屬對單位產生向心及積極,方能有效提昇團隊效能。

Leadership has always been emphasized in human society, no to mention in the military. The success of war field is relied on leading style and technique of the higher authority, to achieve the goals and mission set and expected by the whole country. The main focus of this research is to discuss the influence of patriarchal leadership in the logistic unit in air force on organizational commitment and to verify the intervening effect of trust through exploring the relationships among leading style, trust and organizational commitment, with patriarchal leadership considered. This research took air force warehouse as research subject, through understanding the identifying level of interviewees through Likert 5 point scale, followed by descriptive statistics, validity, reliability, factor and regression analysis with SPSS 22.0, results are shown as follows: 1.Discussing over whether adopting patriarchal leadership in air force warehouse cause positive or negative influence on trust of members or organizational commitment. 2.As the members hold higher level trust toward the force, then they have higher commitment and satisfaction over allocated duties, that is, if the leaders hold no trust toward the organization, the crew led by them will follow and have low organizational commitment and work satisfaction. The current leading style in army is no longer authoritarian leadership, rather, the compassionate and caring leading style may enhance commitment from the crew and effectively improve their performance.
