一位護理長情緒智慧之個案研究

摘要


醫院屬於高壓力的工作場域,護理長在瞬息萬變的臨床工作中,勢必面臨很多的挑戰,護理長是單位的領頭雁,如何因應工作壓力,展現情緒智慧,是護理行政領導的重要議題。 本研究旨在探討護理長面對工作壓力的情緒智慧及相關表現,採用個案研究法,透過文獻探討、個案訪談及文件資料分析,進行分析探究,研究結論如下: 一、情緒智慧的圓融與圓熟作為能有效應對工作壓力的考驗。 (一)情緒智慧能有效調適工作壓力,促進身心健康,創造優質專業護理,營造高效醫護團隊。 (二)情緒智慧圓融能勇於面對挑戰,樂於自我成長,發展動態調適策略。 (三)同理包容善解的圓熟情緒智慧,能發展勵己勵人及擴散調適的策略。 二、專業願諾具目標促成功能,能有效指引情緒智慧的發展。 (一)具有高強度專業願諾,能體現自我價值,成為備受信賴的護理長。 (二)無私奉獻的專業願諾,讓其能發揮護理專業,發展護理教學研究。 (三)堅守岡位的專業願諾,讓其能整合團隊護理專業,高效照護病患。 (四)專業願諾能有效建構價值觀、信念及使命感的內在心理契約,發展圓熟的情緒智慧。 三、情緒智慧與幸福感具連動作用,彼此能發揮相輔相乘的功能。 (一)情緒智慧會產生幸福感,讓護理長能以喜樂關愛的情緒勵己勵人。 (二)高度的幸福感,讓護理長能展現正向情緒智慧、關懷激勵與投入。 (三)幸福感會讓情緒表現更圓融,展現利他助人及提高效能的行為。 最後,根據上述結論,對護理教育、行政管理、護理人員及未來研究,提出建議,希冀對護理長情緒智慧及護理專業發展有所助益,以營造優質高效的團隊,為專業貢獻價值。

A hospital is a high-pressure workplace. A head nurse will inevitably face many challenges in the rapidly changing frontline clinical environment. The head nurse is the leader of the unit. Knowing how to dealing with work pressure and demonstrating emotional wisdom are two important issues in nursing administrative leadership. This research aims to explore the emotional wisdom and related performance of a head nurse in responding to work pressures. Using the case study method, this research examines the topic through literature research, case interviews and document analysis. The research conclusions are as follows: A.Drawing on emotional wisdom skills of flexibility and tact is an effective way to respond to the challenges of these work pressures. (A) Emotional wisdom can be effectively used to deal with work pressure; promote physical and mental health and interpersonal communication; bring about high-quality professional care, and build a highly efficient medical team (B)Using flexibility aspects of emotional wisdom can assist those to face challenges with courage, encourage personal development, and develop dynamic adaptation strategies. (C)Using the tact aspects of emotional wisdom of empathy, tolerance and understanding can develop strategies to inspire oneself and others and to broaden adaptation. B.Professional commitment has a goal-making function and can effectively guide the development of emotional wisdom. (A)Having a high level of professional commitment can assist embody self-worth, and help one become a trusted nursing chief. (B)The professional commitment of selfless dedication allows one to master the nursing profession and develop nursing teaching research. (C)The professional commitment of sense of duty allows one to integrate the nursing profession as a team and to provide a high level of care to patients. (D)Professional commitment can effectively build the inner determination based on values, beliefs and sense of mission, and further develop tactful emotional wisdom. C.Emotional wisdom and well-being are linked together, and they can play a complementary role on each other. (A)Emotional wisdom can produce a sense of well-being, allowing the head nurse to inspire themself and others with joy and care. (B)A high degree of well-being allows the head nurse to demonstrate positive emotional wisdom, care, encouragement and enthusiasm. (C)A sense of well-being will assist emotional performance to be more flexible, benefit others and increase effective behaviors. Finally, based on the above conclusions, suggestions are made for nursing education, administration management, nursing staff and future research with the aim of improving the emotional wisdom of nursing heads and nursing professional development in order to create a high-quality and efficient team and contribute to the profession.
