大型台商企業員工赴越南派駐意願之研究-以Y公司為例

摘要


摘要 此研究主要針對台灣大型企業之員工,前往越南派駐的意願之研究。越南是目前在東南亞地區,新南向政策中最受重點矚目的國家,在政治及經濟條件相對穩定,很多大型企業也紛紛將中國廠區之產能逐漸轉向越南。也因為這個原因,管理及技術等相關人才就得派駐越南當地,讓員工到越南當地工作就業。但是員工面臨著離鄉背井前往越南派駐,並不是每位員工都想要離開自己居住地,此時也考驗著公司派駐制度、相關政策、當地文化對應不同員工背景進而影響派駐意願。 本研究將以Y公司員工,對於外派越南就業為研究對象,探討公司員工之個人背景、意願、外部就業機會對外派意願之影響,本研究將採問卷調查方式,分析回收之有效問卷進行研究,並提出相關之研究結果與建議。 本研究問卷為大型台商企業員工赴越南派駐之研究問卷,本研究發展出以下七項研究假設,探討對員工派駐越南意願接受度影響因素,分別為「越南整體環境」、「越南文化接受度」、「派駐越南政策」、「越南公司環境」、「家庭與親友支持」、「個人態度」、「個人基本資料」。整體而言,與「接受度」有關的七個假設中有六個假設達顯著水準,最後一個假設個人基本資料的派駐越南意願呈現未顯著水準。故檢定結果為員工在決定派駐越南時對於越南文化、公司政策、工作環境、家庭因素、個人實現都會影響員工前往越南派駐意願。綜合以上研究發現,員工面臨派駐越南仍會考想所有相關因素,從基本的食、衣、住、行都會在員工考量範圍內,並非只有公司派駐福利制度。本研究後建議,對於公司派駐員工前往越南,除了公司制度政策上可以支持員工,還需考量員工到當地面臨地文化及員工平時作息習慣是否能適應,規劃相關的課程或行程讓員工進一步認識越南環境,即使員工身在越南派駐工作也會有家的感覺。 關鍵字:派駐人員、國外就業、國外工作意願、赴越南意願

Abstract This research is mainly aimed at studying the willingness of employees of large enterprises in Taiwan to be stationed in Vietnam. Vietnam is currently the most focused country in Southeast Asia and the new southward policy. With relatively stable political and economic conditions, many large companies have gradually shifted the production capacity of their Chinese factories to Vietnam. For this reason, relevant talents such as management and technology have to be stationed in Vietnam, so that employees can work and find jobs in Vietnam. However, employees are faced with leaving their hometowns and going to Vietnam to be stationed. Not every employee wants to leave their place of residence. At this time, the company's stationing system, related policies, and local culture correspond to different employee backgrounds and affect their willingness to be stationed. This research will take the employees of company Y as the research object for expatriate employment in Vietnam, and explore the influence of company employees' personal background, willingness, and external employment opportunities on expatriation willingness. This research will adopt a questionnaire survey method to analyze the effective questionnaires returned for research. , And put forward relevant research results and suggestions. This research questionnaire is a research questionnaire for employees of large Taiwanese companies who are stationed in Vietnam. This research has developed the following seven research hypotheses to explore the factors that influence the acceptance of employees’ willingness to station in Vietnam, namely "Vietnam Overall Environment" and "Vietnamese Cultural Acceptance" ”, “Policy for stationing in Vietnam”, “Vietnamese company environment”, “Family and relatives and friends support”, “Personal attitude”, “Personal basic information”. On the whole, six of the seven hypotheses related to "acceptance" have reached a significant level, and the last one assumes that the willingness of personal basic information to be stationed in Vietnam is not at a significant level. Therefore, the result of the verification is that when an employee decides to station in Vietnam, the Vietnamese culture, company policies, working environment, family factors, and personal realization will all affect the employee's willingness to station in Vietnam. Based on the above research, it is found that employees will still consider all relevant factors when they are assigned to Vietnam. Basic food, clothing, housing, and transportation will be considered by employees. It is not only the company’s assigned welfare system. After this study, it is suggested that for the company’s staff to go to Vietnam, in addition to supporting employees in terms of company policies, it is also necessary to consider whether the staff can adapt to the local culture and the staff’s usual work and rest habits, and plan relevant courses or itineraries to allow the staff to further understand Vietnam.
