以跨時期觀點觀察專業經理人之專業能力與社會文化能力在家族企業中的展現

A Time-Based Perspective on the Manifestation of Professional Managers’ Professional Competencies and Social Cultural Competencies in Family Business

摘要


在家族企業的發展中,專業經理人扮演了相當重要的角色。從資源基礎理論與資源依賴理論角度觀之,專業經理人是家族企業尋求與培養的管理人才。從代理理論觀點則發現家族企業與專業經理人存在著代理成本與代理衝突。專業經理人在家族企業中是否獲得家族企業的信任與其專業能力(Dyer, 1989)和社會文化能力(Annika & Mattias, 2008)之展現有關,本研究旨在探討專業經理人之專業能力(professional management competence, PM)內涵和社會文化能力(social cultural competence, SC)內涵,以及此二種能力如何影響專業經理人在家族企業中獲得家族企業的信任。 本研究基於Dyer(1989)研究整合專業管理才能引進家族企業,以及Annika &Mattias(2008)提出除了專業能力外,管理者仍需要文化能力才能成為優異的專業經理人,發展出以專業能力與社會文化能力的搭配,影響專業經理人在家族企業中獲得家族企業信任的研究架構。研究進行方式採用個案研究法,透過專業能力與社會文化能力的搭配觀點,觀察六個非家族成員的專業經理人,在家族企業中發展的歷程。本研究也以家族企業生命時期與專業經理人發展階段為個案情境,探析專業能力與社會文化能力,在這兩種情境因素下搭配展現的情形。 本研究藉由個案研究法,從六個個案分析彙整而提出13個命題。研究結果有二:第一,專業經理人在專業能力與社會文化能力的展現上,對其在獲得家族企業信任有直接的影響外;第二,專業能力與社會文化能力在不同的企業生命時期與不同的專業經理人發展階段,有著不同搭配的作用。

Professional manager plays a crucial role in the development of Family business. From Resource-based theory and Resource dependence theory perspectives, professional manager is the management elites what family business tries to seek and train. From Agency theory; however, we’ve found the agency costs and agency conflict exited between Family business and the professional manager. The manifestation of competences between the professional(Dyer, 1989)and social cultural (Annika & Mattias, 2008) competence has crucial effect on gaining trust as professional manager from the Family business. This research aims at exploring the connotations of professional management competence (PM) and the socialcultural competence (SC), as well as how these competences influence professional manager to gain credential in family business. This research is built upon prior workswhich Dyer(1989)integrated professional management competence into Family business andAnnika & Mattias(2008)proclaimed, not only professional competence is crucial but equip with cultural competence is also required, if one wants to become an excellent manager. Furthermore, we have developed research framework of this researchwhich claimed that the combination of professional and social cultural competences could have much influence on professional manager to gain trust from family business. This research adopted case study method to observe the development of six professional managers of nonfamily member in family business through pairing perspectives of professional management competence and social cultural competence. Moreover, condition of this research is made by family business lifespan and professional manager development which advance exploring the professional management competence and social cultural competence and interactive outcomes under both conditioning factors. This research proposed 13 propositionsfrom six case analysesthrough case study method. Findings from this research: 1. Professional manager executes professional management competence and social cultural competence has direct influence on earning family business trust. 2. Professional management competence and social cultural competence has different functions under different business lifespan and professional manager development.
