摘要


本研究探討團體中的團體凝聚力對利他行為的影響,並釐清組織認同在團體凝聚力與利他行為之間的中介角色。本研究遍佈台灣的大專院校(含一般大學及科技大學)共16所,探討大學社團之團體凝聚力與組織認同中個人認同、關係認同、集體認同,以及利他行為的關係。本研究針對大學社團進行團體凝聚力與組織認同,及利他行為之調查,合計回收有效樣本資料645份,並針對團體凝聚力是否影響利他行為進行研究,並將組織認同中個人認同、關係認同、集體認同納入中介變項。研究結果發現:(1)團體凝聚力高的團體成員,其組織認同之關係認同與集體認同亦愈高;但團體凝聚力高的團體成員,組織認同之個人認同卻沒有比較高。(2)在組織中團體凝聚力知覺高的成員,更會表現出更多利他行為,在組織中幫助他人。(3)組織認同高的組織成員,會展現出更多的利他行為。(4)當組織成員團體凝聚力知覺越高會透過組織認同之關係認同及集體認同的增加而展現更多利他行為。(5) 而當組織成員團體凝聚力知覺越高,比較沒辦法透過組織認同之個人認同的增加而展現更多利他行為。

The present study is aiming to investigate the effect of group cohesion on community altruism and to clarify the role of organizational identification as a mediator between group cohesion and altruism. The study was conducted over 16 research institutions throughout Taiwan (including general universities and universities of Science and Technology) and investigated the relationship between group cohesion and individual identification, the relational identification, the collective identification of organizational identification as well as the altruism in the university community. The study was carried out for the cohesion of university community groups, organizational identification and investigation altruistic behavior with 645 effective sample data in total to conduct a research on group cohesion’s effect on altruism under the condition “to include the individual identification, the relational identification, the collective identification of organizational identification as mediator variables”. The results showed that: (1) Members of a group with high group cohesion have higher relational identification and collective identification but have no significant difference on individual identification. (2)Members with high group cohesion show higher level of altruism and helping others in the organization. (3)Members with higher organizational identification show more altruistic behaviors. (4)Members with higher group cohesion have a tendency to show more altruistic behaviors through magnifying the level of relational identification and collective identification. (5)When the members have higher consciousness of group cohesion, there is no significant increasing of altruistic behaviors even the individual identification level increased.
