僕人式領導自1970年代由Greenleaf提出後,成為具有特殊意義的領導學說,迄今仍得到許多研究者的關注及論辯。它所主張領導的本質,應回歸到人性中的關愛、關懷、信任以及服務性的本質。而僕人式領導的思想,其實是緣自《聖經》中管理的概念及耶穌的領導形象,對現代企業的管理與領導觀念具有重要的啟廸作用。本研究旨在探究僕人式領導理論發展的歷程與內涵,以分析其在企業組織中應用僕人式領導的適用性、基本模式與其實踐;並透過台灣地區的四位基督徒領導人應用本研究架構的案例,來探討僕人式領導在企業組織的適用價值。 本研究透過文獻分析及個案研究法,系統化地整理了僕人式領導理論的源起及內涵特徵,探討各項相關領導研究的取向,以建構本研究模式。其中,透過四個個案人物的領導行為,以印證本文提出之研究架構之適用性。本研究架構是綜合前人研究成果,以內源性一外源性動機理論為基礎,提出了關於組織內僕人式領導的研究模式,它是從功能行為、親和行為和價值取向三個面向,並納入了領導人個人信仰價值觀,解析企業組織中的僕人式領導。本文綜合整理了有關基督徒企業領導人的具體僕人式領導行為事例,來表明信仰因素對於領導者而言,更能深化其服務的本質,並會以僕人的心態及領導技能,透過從領導人甘心樂意的服務他人,來實現一個充滿關愛及和諧的組織。 本研究中的個案顯示,這些以基督徒為首的企業,他們的信仰教義與公司的經營並未產生衝突,當他們在企業中熱切地傳揚他們的信仰,並在公司經營中展現出他們對神的信心,反而對公司的營運及企業文化,帶來一股新的氛圍。不論是在管理制度的設計、工作倫理的建立、領導的技巧等,皆可依循聖經中的教導;即使他們暫時面臨營運上的挑戰或難題,他們仍然堅守基督信仰的原則。領導人的基督信仰及僕人式領導的實踐,滿足了人性對尊重與愛的需求;對於領導人自身與組織成員雙方在工作、生活及心靈都能更加契合,確實可為組織的營運及企業文化的塑造,帶來積極的影響力。
Servant leadership has gained much attention. Its significance has been widely discussed and debated since Greenleaf introduced it in the 1970s and continues to be explored today. It insists going back to the nature of leadership and meeting the needs for human nature like love, care, trust and servant hood. In fact, the ideas of servant leadership, a fashion in leadership theories originated in the Bible, Jesus Christ, who first taught the concept of servant leadership. This study aims to explore the contents of servant leadership, to analyze the application in workplace, and to develop basic models and strategies when it is applied in enterprise organizations. To exemplify the four cases of servant leaders based on the model, this study quotes from business practices from the international corporation all of which are successful business organizations in Taiwan. Because of adopting a theory-analytical approach and case study, the author conducts amounts of careful literature reviews in this study. An integration of analysis including the origin and contents of servant leadership, and then constructs its conceptions framework. As to the 3-dimensional framework model of this study, which constitutes dimensions of Function, Relation and Values. These three dimensions demonstrate on the concept of servant leadership from outer behavior to inner motive. According to the explores the cases are presented of Christian business ethics and servant leadership , how to carrying out ethical decision in line with Christian principles. And it requires the leaders should gratify service to others, so that, they could associate with his followers to build a harmonious and love organization by servant attitude and leadership skills. Therefore, servant leadership principles could be core values for the corporation on management. According to the explores the detailed case study of Christian-based companies , though at first sight it sounds contradictory to bring Christian faith into running business corporations, with an understanding of the business in context of their faith, earnestly carry out their faith into corporations, and bring fresh breath into the organization climate. It is encouraging and inspiring to see that, they face with compromise, they meet situation when sticking to their principles would put them into a disadvantage and challenging situation, however, their endeavor, their faith in the Lord are approved in the long run, their enterprise stands firm under the Lord's reliable directions. Christian values , principles, and teachings can be implemented in the enterprise, whether for the wisdom of organizing, management or for the ethical principles of business transactions and work force treatment. Doing this will bring positive impact both business running and corporate culture.
