影響部隊志願役升遷晉任與留營關係之研究

A Study on Influencing the Promotion of Volunteer Service in The Army

摘要


此研究主要以志願役為背景,探討志願役官兵升遷晉任之意願,而幹部在部隊裡擔任領導與執行任務扮演重要角色,許多基層人員為了往更高的階層,更加付出自己的時間與心力獲得晉升資格,就是為了獲得升遷機會,如何讓有服務熱忱或向上發展的志願役官兵繼續留任,為單位服務及傳承工作經驗至為重要。因此本研究希望透過升遷意願、組織承諾、工作滿意度及升遷機會等四項研究因素之間關係,分析研究因素間彼此影響所產生的數據資料。本研究透過問卷調查,採隨機抽樣方式,並將部隊人員所獲得問卷量表應用於t檢定、變異數分析,進行統計分析,以提供做為參考升遷意願之依據,根據數據分析產生之結果,升遷意願、組織承諾、工作滿意度對升遷機會相互間均呈現正向相關影響,領導者及人才招募人員對於升遷晉任誘因制定相關措施,考量個人特性並規劃個人工作發展及培訓專業加以輔導,留住及培育優秀人才,以提升國軍形象。

This study focuses on the background of volunteer service and examines the willingness of volunteer officers and soldiers to be promoted and advance in their positions. It is very important to keep those who have the enthusiasm or desire to serve and to pass on their experience. Therefore, this study aims to analyze the data generated by the relationship between the four study factors: willingness to move up, organizational commitment, job satisfaction, and promotion opportunities. In this study, a random sample was taken through a questionnaire survey, and the questionnaire scales obtained by the officers were analyzed using t-testing and variance analysis to provide a basis for reference on the desire for promotion. According to the results of the data analysis, the willingness to promote, organizational commitment, and job satisfaction have a positive impact on each other's promotion opportunities. Leaders and recruiters formulate relevant measures for promotion incentives, consider individual characteristics, and plan individual job development and training professional counseling to retain and cultivate outstanding talents in order to enhance the image of the national army.
