工作負荷、工作家庭衝突與工作滿意度關係之研究:社會支持與適應力之調節角色

摘要


隨著時代變遷,員工對於公司的選擇越來越多元,工作滿意度儼然已經成為企業環境指標之一,要怎麼提升員工工作滿意度為各企業的重要課題。本研究探討工作負荷和工作家庭衝突對工作滿意度的影響,並探討社會支持與適應力於工作負荷、工作家庭衝突及工作滿意度間所扮演的角色。本研究以企業全職員工為研究對象,採網路問卷方式蒐集資料,總共回收212份有效樣本,樣本有效率92.57%。 研究結果發現:工作家庭衝突對工作滿意度有負向影響;工作負荷與工作滿意度有負向影響;工作負荷與工作家庭衝突有正向影響;工作家庭衝突對工作負荷與工作滿意度間關係具有中介效果;主管同儕支持對工作負荷與工作家庭衝突間關係有調節效果;環境適應力對工作家庭衝突與工作滿意度間關係有調節效果。依據研究結果,本研究提出結論、實務意涵以及對後續研究之相關建議。 關鍵詞:工作負荷、工作家庭衝突、工作滿意度、社會支持、適應力

With the changing times, employees have more and more choices for companies, and job satisfaction has become one of the corporate environmental indicators. How to improve employee job satisfaction has become an important issue for companies. This study examines the impact of workload and work-family conflict on job satisfaction and examines the role of social support and adaptation in the relationships among workload, work-family conflict, and job satisfaction. This study used full-time employees from different companies as the research objects and collected data by online questionnaires. A total of 212 valid samples were received, and the effective sample rate was 92.57%. The results of the study showed that work-family conflict has a negative impact on job satisfaction; workload has a negative impact on job satisfaction; workload has a positive impact on work-family conflict; work-family conflict has a mediating effect on the relationship between workload and job satisfaction; support from supervisor and colleagues has a moderating effect on the relationship between workload and work-family conflict; environmental adaptability has a moderating effect on the relationship between work-family conflict and job satisfaction. Based on the research results, this study proposes conclusions, practical implications, and suggestions for future research.
