近20年來,隨著中國大陸及東南亞國家的經濟崛起,使得台灣中大型企業紛紛外移,而許多台灣的中小企業在缺乏外移的條件或意願下,都逐漸面臨著訂單流失與競爭更加劇烈的經營壓力,因此企業只能從各方面去壓縮成本,如減少用人、增加員工的工作負荷與工作量,都成為台灣部分傳統加工業,特別是中小型規模企業壓縮成本的作為。但當員工面臨工作壓力大的工作情境時(如高工時、責任制與身兼多職等),高工作壓力負荷究竟對員工工作滿意度及組織承諾是否形成負面效應?基此,本研究主要探討工作負荷、工作壓力、工作滿意度與組織承諾之間的相互關係,研究對象為中小型金屬加工產業的基層人員,本研究共發出240份企業員工問卷,回收有效問卷 120 份,透過統計分析後得到以下結論: 一、中小型的金屬加工業的工作負荷對組織承諾之關係有正向顯著性。 二、中小型的金屬加工業的工作負荷對工作壓力之關係有正向顯著性。 三、中小型的金屬加工業的工作壓力與工作滿意度之關係有負向顯著性。 四、中小型的金屬加工業的工作滿意度與組織承諾之關係有正向顯著性。 關鍵字:工作負荷、工作壓力、員工滿意度、組織承諾
With the economic rise of mainland China and Southeast Asian countries in the past 20 years, Taiwan's medium and large-sized enterprises have relocated overseas. Without the conditions necessary or the willingness to move business overseas, many small and medium-sized firms in Taiwan are under the gradual pressure of business losses and accelerated competition in the market. These companies have no other options but to reduce costs from various aspects, such as laying off employees and increasing the workload and responsibilities of existing employees. This strategy has thus been implemented by small and medium-sized businesses in Taiwan’s traditional processing industry to reduce company costs. However, does high pressure work have a negative impact on employee satisfaction and organizational commitment when employees are under stressful working environments (such as working longer hours, carrying more responsibilities and acting as multiple roles, etc.)? Based on this, this research mainly investigates the relationship between work-load, work pressure, job satisfaction, and organizational commitment. The research objects are employees in non-managerial positions in the small and medium-sized firms in the metal processing industry. 240 employee questionnaires were sent out and a total of 120 valid questionnaires were obtained. After the statistical analysis, the following conclusions are obtained: 1. There is positive correlation between the workload and organizational commitment in small and medium-sized companies in the metal processing industry. 2. There is positive correlation between the workload and work pressure in small and medium-sized companies in the metal processing industry. 3. There is negative correlation between work pressure and job satisfaction in small and medium-sized companies in the metal processing industry. 4. There is positive correlation between job satisfaction and organizational commitment in small and medium-sized companies in the metal processing industry.
