工作/家庭要求對職家衝突關係之影響-以完美主義與自我效能為調節變項

摘要


隨著台灣近二十年來社會結構的改變,整體勞動力市場也發生很大的變化,時至今日職業婦女也在職場中佔有一定比例的程度,且有日益增加之趨勢;然而工作和家庭是現代人最重要的二個生活重心,隨著雙薪家庭愈來愈普遍的情況下,許多工作者皆需要同時負擔工作及家庭的雙重責任與壓力,當工作者無法在工作及家庭要求中取得平衡時,職家衝突就會使個體在工作與家庭層面中產生影響。 本研究以工作及家庭要求為前因變項,研究如何影響職家衝突,並探討人格特質之完美主義與自我效能是否對職家衝突具調節效果,最終探討職家衝突對工作績效之影響;並以桃園地區不同公司之全職工作者作為研究對象,進行結構性問卷施測,共回收219份問卷,扣除無效問卷,最終以有效問卷210份作為樣本,進行因素分析及迴歸分析來探討變數間的關係,以驗證本研究之假設。 實證分析結果顯示: 1.工作及家庭要求對職家衝突具正向影響成立。 2.完美主義會強化工作要求與職家衝突間的正向關係成立。 3.完美主義會強化家庭要求與職家衝突間的正向關係部份成立。 4.職家衝突對工作績效具負向影響成立。

Over the past two decades, the overall labor market has undergone great changes, due to the change of social structure in Taiwan. Today, the proportion of professional women is certain in the workplace and grow continuously. Along with dual-earner family is common, more and more workers need burden dual pressure and responsibility from work and family. When they cannot balance both side of work and family well, work-family conflict will make impacts on the individual in life and work. This thesis studies how the demand of work and family influence the work-family conflict. To discuss the effect of perfectionism and self-effectively personality, and derivative study the impact of work-family conflict on job performance. A total of 219 questionnaires were collected from the full-time employee worked in Taoyuan region is the subject of questionnaires. Except invalid questionnaires, 210 valid questionnaires were used as samples to analyze the variable between factor analysis and regression analysis, and to verify the hypothesis of this study. The empirical analysis as shown below. 1.Work and family requirements have a positive impact on work-family conflict. 2.Perfectionism has a positive moderating on the relationship between job requirements and work-family conflict. 3.Perfectionism has a positive moderating effect on the relationship between family requirements and work-family conflict. 4.Work-family conflict has a negative impact on job performance.
