男性幼兒園教師工作適應之個案研究

摘要


現今社會大力倡導性別平權,極力消弭性別刻板印象,男性教保服務人員的數量也正逐年緩步成長中,但目前在幼教領域男性的依然不多,國內針對男性幼教工作者的相關研究也不多見,有鑑於此,研究者想要探究在以女性為主的幼教領域,男性幼兒園教師的處境如何?有哪些適應上的困難?他們是如何因應及調適在工作適應上的困境? 本研究採用質性研究方法,透過半結構式的深度訪談來蒐集資料,訪談對象包含男性幼兒園教師及其直同事與家長,藉由不同觀點來了解男性幼兒園教師在幼教工作現場的現況以及對男性幼兒園教師解決工作適應困難的有效經驗深入探討。本研究結果發現男幼教師的言行舉止與女幼教師相比更容易被旁人放大檢視,在幼教現場除了要謹言慎行、證明自己的能力特質是適合幼教領域的之外,還要克服外在環境固有的角色期望與性別刻板印象,男幼教師在工作適應中確實面臨許多困境,需要花費更多的心力。 然而本研究也發現,男幼教師在幼教現場仍然有其不可取代性,像是讓孩子在充滿女性的環境裡有了不同性別角色的學習及互動對象;體能好;較有活力;能夠降低團體之間的紛爭,緩和現場氣氛;與女幼教師搭檔能夠依特質互補、分工合作等。雖然一開始會遇到諸多困難,但用正向積極的態度去面對挑戰,男性在幼教領域也可以發光發熱。 最後根據研究結論,針對機構單位、男性幼兒園教師、家長、男幼教師親友與未來相關研究等方面提出相關建議以供後續研究做參考。

This study adopts qualitative research methods and collects data through semi-structured in-depth interviews. The interviewees include male kindergarten teachers and their direct colleagues and parents. From different perspectives, we can understand the current situation of male kindergarten teachers at the preschool education work site and their attitude towards men. An in-depth discussion on the effective experience of kindergarten teachers in solving work adaptation difficulties. The results of this study found that the words and deeds of male kindergarten teachers are more likely to be magnified and examined by others than female kindergarten teachers. In addition to being cautious in words and deeds and proving that their abilities are suitable for the field of early childhood education, they must also overcome externalities. With the inherent role expectations and gender stereotypes inherent in the environment, male and child teachers do face many difficulties in adapting to work and require more effort. However, this research also found that male and kindergarten teachers are still irreplaceable in the field of preschool education, such as allowing children to learn and interact with different gender roles in an environment full of women; good physical fitness; more energetic; able to reduce the group Disputes between them can ease the atmosphere on the scene; partner with female and child teachers can complement each other according to their characteristics, and cooperate with each other. Although there will be many difficulties at the beginning, but with a positive attitude to face challenges, men can also shine in the field of preschool education.
