領導風格、部屬特質與工作表現之研究

摘要


現今科技日新月異,創新頻率愈來愈高,整個消費電子市場處於高度變化的狀態,面對複雜且不安定的外在環境,科技公司的內在環境要有足夠的彈性與適應力來反應環境的變化,甚至創造變化。 本研究針對三家科技公司的研發部門進行問卷調查,目的在找出領導風格、部屬特質、工作表現之間的關係,以作為研發部門提升競爭力的參考。其中領導風格使用轉換型領導、交易型領導的二維表示,部屬特質使用調節焦點的求成型、交易型來區分,而工作表現則採用工作動機、工作滿意度、工作績效三者來衡量,實收有效問卷共323份,其主要的研究結果如下: (一)兼具轉換型與交易型的領導者,無論其部屬的特質為何,其部屬的工作表現明顯高於單具轉換型或單具交易型的領導者的部屬表現, (二)單具轉換型或單具交易型的領導者,若與部屬特質配適,其部屬的工作表現也明顯高於無配適。

With the ever-changing technology, the frequency of innovation is getting higher and higher, the entire consumer electronics market is in a highly changed state. In the face of a complex and unstable external environment, the internal environment of a technology company needs to be flexible and adaptable to reflect changes in the environment and even create change. This study conducted a questionnaire survey on the R&D of three technology companies to find out the relationship between leadership style, subordinate characteristics and working performance as a reference for the R&D department to enhance their competitiveness. Among them, the leadership style uses the two-dimensional representation of transformational leadership and transactional leadership, the subordinate characteristics adopt the expression of regulatory focus, and the working performance is measured by Job motivation, Job satisfaction and Job performance. A total of 323 effective questionnaires have been collected and the main findings are as follows: (A) Both the transformational and transactional of the leaders, regardless of their subordinate characteristics, the average working performance of their subordinates was significantly higher than the single transformational or transactional leader's subordinate working performance, (B) Whether it is a single transformational or single transaction leadership, if the subordinate characteristics fit, its subordinate working performance is also significantly higher than the non fit.
