數位學習在數位轉型人才培育實施策略之研究

摘要


企業在新冠肺炎疫情的衝擊下面臨許多的挑戰,如疫情對全球供應鏈造成中斷和原物料短缺,將許多企業殺的措手不及。為了應對市場的快速變化,企業紛紛被迫加速數位轉型。企業透過導入數位學習去培育數位人才提升員工與企業的競爭力,力求在這後疫情時代能具備良好應變能力發展其他營運模式。 本研究主要是在探討台灣企業如何透過數位學習的導入為策略去培育數位轉型人才,研究目的在於個案導入數位學習的實際作法、選擇與考量等。本研究採用質性研究方法進行個案訪談,本研究之對象4家不同類型的企業目前進行數位轉型且已成功導入數位學習的公司,訪談對象則希望是負責人力訓練或是企業高階主管可以去規劃及決策導入方式,並根據訪談逐字稿、筆記、錄音等資料進行歸類與分析。 研究結果發現目前企業所需要的數位轉型人才的關鍵能力為數位思考能力與跨界整合之能力的複合型人才。目前企業導入的數位學習導入策略為外包數位學習平台較多,因數位平台可以將教材數位化及控管學習記錄。企業在決定數位學習導入策略時會有很多交易成本的考量,如資訊搜集成本、監督成本及轉換成本等。企業使用數位學習對於企業競爭力有顯著的提升,升級員工數位化能力以替企業進行轉型創造新的營運模式。

With the impact of Covid-19, companies are faced with challenges of global supply chain disconnection and the shortage of raw materials and labors. Covid-19 caught the enterprises off guard, in order to cope with the rapid changes in the market, companies are forced to accelerate digital transformation. companies would like to cultivate digital talents to enhance the competitiveness of employees by using digital learning and strive to develop new business models in post-epidemic era. This study is to discuss how Taiwanese company cultivate digital transformation talents through the various e-learning. By interview 4 different types of companies that are currently using e-learning for talent training and collect all the transcripts, notes, audio recordings to summarize and analyze. The results shows that the key capabilities of digital transformation talents are compound talents with digital thinking ability and cross-border ability. The E-learning chosen by company is to outsource E-learning platforms, because E-learning platforms can digitize materials and record learning history. Company always considers different transaction costs when deciding to conduct E-learning strategies, such as information collection costs, supervision costs, and switching costs. E-learning has significantly improved the competitiveness of companies, and upgraded the digital capabilities of employees to create new business models for companies forward to digital transform.
