由於資訊科技的快速演進,加上工作需求不斷,資訊從業人員必需不斷學習新的本職學能,進而形成「工作壓力」與「職業倦怠」。工作壓力所形成的反應除了對個人造成身心健康影響和工作績效的低落外,對組織而言,其影響莫過於造成員工的離職,而職業倦怠是一種消耗的過程,當個體同時經歷太多壓力及太少滿足時即會產生。尤其在資訊系統蓬勃發展的今天,專業人員供不應求,資訊人員因「工作壓力反應」及「職業倦怠」而離職,對組織而言更是雪上加霜。環顧現有研究中,探討系統導入者多,資訊人員者少,無法有效探究資訊人員離職傾向的過程。而資訊人員因「工作壓力反應」與「職業倦怠」引發離職傾向現象日漸突顯,相關研究卻不多見,倘能針對「工作壓力反應」與「職業倦怠」引發離職傾向過程加以深入探討,則有助於對離職行為更進一步的了解。 為此,本研究乃試圖以個體為核心,利用「工作壓力反應」與「職業倦怠」為其自變項,「人格特質」為干擾變數,「離職傾向」為依變項推論資訊人員產生離職傾向的因素。並探討經工作壓力反應與職業倦怠雙重加乘影響下,導致個體產生離職傾向的關聯性。 透過實證研究結果發現: 一、資訊人員的工作壓力源以「受上司賞識」的壓力感受為最高。 二、資訊人員的工作壓力反應以「心理反應」的平均程度為最高。 三、資訊人員的職業倦怠以「情緒耗竭」的平均程度為最高。 四、個人屬性與各變數的差異分析以工作壓力源感受最為明顯。 五、資訊人員的工作壓力源與工作壓力反應的生理反應與行為反應呈現顯著的正相關與心理反應沒有相關。 六、資訊人員的工作壓力反應與職業倦怠的情緒耗竭與譏誚態度呈現顯著的正相關,與降低專業效能沒有相關。 七、資訊人員的A/B型性格與內/外控性格對工作壓力源與工作壓力反應不具有干擾果。 八、工作壓力反應的心理反應與職業倦怠的譏誚態度及整體職業倦怠對離職傾向呈現顯著的正相關。
Owing to rapid renovation of information technology, plus job need, information worker must study constantly, with which occur “job pressure” and “profession tiredness”.The job pressure will affect individual health and lower job achievements, most to the organization, it will cause leave office for workers. While profession tiredness is a progress of consumption, it occurs when individual suffers too much pressure and too few satisfactory at the same times.Especially the rising development of information system nowadays, the supply is unable to meet the demand of a professional, information workers quit due to “job pressure reaction” and “job tiredness”, it will be more difficulty to the organization.Among all researches currently, most probe into system but few into information worker, it can not efficiently understand the progress of information worker quit intention, but which is approaching apparently. It will be more useful if we could discuss more deeply into the progress of information worker quit intention due to “job pressure reaction” and “job tiredness”. As a result of that, this research attempts to base on individual, with “job pressure reaction” and “job tiredness” as independent variables, “characteristic” as dependent variables, “quit intention” as moderating variables to infer the reason which information workers occur quit intention. The result is: 一、The job pressure if information workers mostly caused from “supervisor appreciaiotn” 二、The job pressure reaction of information workers is highly averaged as “emotion reaction”. 三、The job tiredness of information workers is highly averaged as “morale exhaustion”. 四、The most obvious difference between characteristic and each variable is origin of job pressure. 五、It is related between job pressure of information workers and physiology reaction, but not of emotion reaction. 六、It is related between job pressure of information workers and job tiredness caused of morale exhaustion but not of lower professional technology. 七、A/B types of information workers and inner/outer character have no disturbances on job pressure origin and reaction. 八、It is related between emotion reaction of job pressure, taunt attitude of job tiredness and quit intention.
