本研究將以台灣國際觀光旅館員工為研究對象,探討其內外控人格特質與工作生活品質認知對工作投入的影響,藉以協助企業在尋找如何改善與滿足員工工作生活方面,能以有效的方式投資與提昇員工工作生活品質,進而使其工作投入來創造企業更大的價值。本研究之主要研究目的在於:一、探討不同個人特徵對人格特質、工作生活品質認知與工作投入是否有差異存在。二、探討工作生活品質對工作投入是否有相關存在。三、探討不同人格特質對工作生活品質認知與工作投入是否有影響存在。 本問卷有效回收率87.5%,共分內外控人格特質量表、工作生活品質量表及工作投入量表三部分,其研究發現如下: 一、不同年齡之國際觀光旅館員工在「內控人格特質」上有差異;不同平均月收入之員工在「外控人格特質」上則有顯著差異。 二、工作生活品質構面以「家庭影響」取向最強。不同性別、年齡、平均月收入的國際觀光旅館員工在「家庭影響」構面中存在高度顯著差異。 三、不同年齡、婚姻狀況、服務年資、平均月收入之國際觀光旅館員工在工作投入有顯著差異。 四、「工作生活品質」對「工作投入」呈現顯著正相關。 五、「內外控人格特質」與「工作生活品質」對「工作投入」有顯著正向影響。 依據研究發現,本研究建議如下: 一、 以人格特質傾向作為招募員工的輔助工具。 二、 結合教育訓練為提昇工作生活品質的一環。 三、 鼓勵員工工作投入的績效並適時給予回饋,激發員工職場潛力。
The purposes of this study were to plan effective ways to invest and promote employee’s quality of work life in order to the assistance seeking and satisfying for the improvement, so as to create a greater value of its job involvement for an enterprise. The research targeted on the employees in Taiwan international tourist hotels and studied the impact of internal- external locus of control of personality traits and quality of work life on job involvement. The primary objectives fo the study were: (1)to explore the difference of characteristics to personal traits, quality of work life and job involvement.(2)to discuss the correlation between quality of work life and job involvement.(3)to study the impact of personality traits on quality of work life and job involvement. The study used the convenient sampling of non-proba- bility to conduct the research. The findings of the study were as follow: 1. Different ages of employees had a diversity of opinion on internal locus of control personality traits. 2. The strongest orientation of quality of work life was “the family influence”, which had a significant difference on different sex, age, average month income of employees. 3. Quality of work life had a significant positive correla- tion with job involvement. 4. Internal-external locus of control of personality traits and quality of work life had a significant positive impact on job involvement.
