非營利組織社工員職涯探索與留任因素之研究-以南投縣埔里鎮地區為例

摘要


本研究主要是針對任職於非營利組織之社工員,以任職於同一組織3至4年之社工員為研究對象,旨在瞭解非營利組織社工員職涯探索與留任因素。 本研究主要想瞭解: 一、非營利組織社工員當初會想嘗試這份工作的原因為何? 二、非營利組織社工員進入職場,在職涯探索的過程中曾碰到哪些挫折?採取過哪些因應方式? 三、影響非營利組織社工員決定留任的因素有哪些? 四、非營利組織社工員覺得需要哪些資源和協助,以提高留任機會? 本研究採用質性研究取向,採用半結構訪談大綱進行,受訪對象共8人,根據研究發現,歸納出結論如下: 一、從事社工員的原因主要受教育、人格特質及親友師長的影響。 二、非營利組織社工員進入職場所面對的困境以「對個案進步的期望落差」最為深刻,因應方式則主要以信念與理解角度的調整達到正向思考的思維方式。 三、影響社工員決定留任的因素主要可分為個人因素與組織因素兩種,其中以個人因素的影響較為深遠。 四、有助於提高社工員留任的資源以非正式的情感支持為主,員工的教育訓練為輔,在非正式的情感支持其中又以「同儕支持」需求最大。 最後,本研究根據上述研究結果,分別就社工員、非營利組織及未來研究提出相關建議。

This research is mainly aimed at social workers who work in non-profit organizations. It takes social workers who have been in the same organization for 3 to 4 years as the research object, and aims to understand the factors of career exploration and retention of social workers in non-profit organizations. This research mainly wants to understand: 1. What are the reasons why social workers in non-profit organizations wanted to try this job? 2. What setbacks did social workers of non-profit organizations encounter when they entered the workplace? What response methods have you adopted? 3. What are the factors that influence the decision of non-profit organization social workers to stay? 4. What resources and assistance do social workers of non-profit organizations feel that they need to improve their chances of retention? This research adopts a qualitative research approach and a semi-structured interview outline. There are 8 respondents in total. Based on the findings of the research, the conclusions are summarized as follows: 1. The reasons for engaging in social workers are mainly affected by education, personality traits, relatives, friends and teachers. 2. The predicament faced by social workers of non-profit organizations entering the workplace is the most profound "gap in expectations for the progress of a case". The response method is mainly to adjust the angle of belief and understanding to achieve a positive thinking mode of thinking. 3. The factors that affect social workers' decision to stay can be divided into two types: personal factors and organizational factors. Among them, personal factors have far-reaching influence. 4. The resources that help improve the retention of social workers are mainly informal emotional support, supplemented by employee education and training. Among the informal emotional support, "peer support" is in greatest demand. Finally, based on the above research results, this research puts forward relevant recommendations on social workers, non-profit organizations, and future research.
